摘 要
本文的研究目的在于结合兴龙地产市场竞争环境及其自身特点,解析兴龙地产
人力资源所处的市场处境、竞争态势、分析把握潜在市场机遇,为制订具体的人力
资源发展战略提供依据。根据论文特点,本文采取调查研究和资料分析、定性分析
与定量分析、理论分析与实证分析相结合的研究方法。
首先,通过对兴龙地产人力资源战略环境的内、外部的分析,较为深入的剖析
了兴龙地产人力资源战略实施的各种影响因素,通过 VRIO 分析模型和 SNELL 框
架分析模型,全方位的分析了兴龙地产人力资源现状,有助于企业发现人力资源管
理中存在的问题,为人力资源战略的设计打下了良好的基础。
其次,按照人力资源管理战略的相关理论,分析了兴龙地产的企业发展战略,
结合企业战略,运用 SWOT 分析工具,对兴龙地产人力资源的优劣势、机会和威胁
进行了分析;在此基础上对公司的战略进行了组合分析并提出了兴龙地产人力资源
管理战略的选择方向、目标和具体内容;同时结合公司现有人力资源状况,对兴龙
地产人力资源需求供给进行定量预测和规划。
最后,根据对兴龙地产人力资源战略规划目标的理解,从组织结构优化规划、
人才招聘、人力资源培训、人力资源薪酬、人力资源绩效考核等几个方面为兴龙地
产提出了具体实施的合理化建议;此外,提出了人力资源战略规划实施的保障措施,
如建立切合实际的人力资源战略规划、建立公平的薪酬制度、建立良好的内部沟通、
协作、提供足够的财务资金支持与技术保障、畅通员工职业生涯发展通道等。

Abstract
The purpose of this study is to design the development strategy of Xinglong
realestate company by analyzing its market competition environment, competition
situation and its own characteristics. According to the characteristics of this paper, we
used investigation and data analysis, qualitative analysis and quantitative analysis,
theoretical analysis and empirical analysis methods.
Firstly, through the analysis of Xinglong estate human resource strategic
environment inside, outside, more in-depth analysis of the various factors affecting the
Xinglong estate human resource strategy implementation, through the analysis of VRIO
model and SNELL model, a full range of analyses Xinglong estate current situation of
human resources, can help enterprises to find the existence of human resource
management problems, to lay a good foundation for the design of the human resource
strategy.
Secondly, according to the related theories of human resource management strategy,
analysis of the enterprise development strategy Xinglong estate, combining the enterprise
strategy, using SWOT analysis tools, the advantages and disadvantages of Xinglong
estate human resources, opportunities and threats are analyzed; on the basis of the
company's strategy for portfolio analysis and put forward the direction, selection and
strategic human resource management, estate objectives and specific content; at the same
time, combined with the company's existing human resources condition, quantitative
prediction and planning of Xinglong estate human resource demand and supply.
Finally, based on the Xinglong estate strategic human resources planning goal
understanding, from the aspects of organization structure optimization planning,
recruitment, training of human resources, the human resources salary, performance
appraisal of human resources as the Xinglong estate rationalization proposals put forward
specific implementation; in addition, proposes the measures to carry out strategic human
resource planning, such as the establishment of realistic human resource planning, fair
compensation system, establish a good internal communication, cooperation, to provide- III -
financial support and technical support, sufficient staff occupation career development
channel.
