摘要
随着人们物质生活和精神生活的丰富,幸福感渐渐成为一个衡量生活质量的
重要指标。提高人民群众生活质量、提升人民群众幸福感已经成为经济社会发展
的一项重要内容。员工作为组织的重要组成部分,其幸福感依赖于个人和组织的
发展,企业的发展也离不开员工高水平幸福感带来的工作热情。研究发现,员工
的幸福感影响员工对企业的奉献度、敬业度,员工幸福感水平也与企业盈利呈正
相关。近年来,伴随着金融脱媒的深入,银行竞争日趋激烈,加上互联网金融产
品兴起和国内外经济形势动荡等外部环境的冲击,传统意义上的“金饭碗”正在
被打破。银行员工工作节奏加快、考核要求不断增加,员工背负着巨大的压力,
其幸福感水平直接影响了工作热情和效率,已成为影响企业绩效的重要因素。在
此背景下,探讨如何提升银行员工幸福感,以期提高其工作绩效,有着重要的理
论和现实意义。
作为国有股份制银行一员的B银行,经历从政策性银行到国有商业银行,到
被整体兼并,又到股份改制重组上市的历程,员工幸福感发生着深刻的变化。所
以,研究哪些因素影响员工幸福感,员工幸福感与其工作绩效之间的关系,如何
提升员工幸福感,激发员工工作热情,提升工作积极性,从而对银行的发展做出
贡献,已经成为B银行迫切需要关注的重点。
因此,本文从笔者所在 B银行实际情况出发,以B银行员工幸福感与工作
绩效的关系作为研究对象,以问卷调查形式收集问卷数据,综合运用灰色关联分
析、R-Q对应分析法,结合目标理论、社会比较理论、激励理论、期望理论等相
关理论,从自我实现、薪资待遇、工作安全感、考核管理、情感归属五个角度,
对 B银行员工幸福感进行分析,探寻员工幸福感与工作绩效的关系。问卷显示,
虽然 B银行采取了一系列工作举措,但由于内外部因素,员工幸福感仍然不高,
对其工作绩效也有一定影响。本文提出,B银行应该通过提升员工薪酬福利、缓
解员工工作压力、完善考核管理机制、关怀大龄员工、打造学习型组织等举措,
提高其工作热情、凝聚人心、吸引人才,充分提升员工幸福感,以拉动其工作绩
效,从而带动 B银行绩效整体提升。

Abstract
With the enrichment ofpeople's material and spiritual lives, happinesshas
gradually become an important indicator of quality of life. Improving the quality of life
and happiness of the people has become an important part of economic and social
development. As an important part of the organization, the happiness of employees
depends on the development of individuals and organizations, and the development of
enterprises is inseparable from the enthusiasm brought by the high level of happiness
of employees. The study found that the happiness of employees affects the dedication
and engagement of employees to the enterprise, and the level of employee happiness is
also positively correlated with the profitability of the enterprise. In recent years, with
the deepening of financial disintermediation, increasingly fierce competition among
banks, coupled with the rise of Internet financial products and the impact of external
environments such as economic turmoil at home and abroad, the traditional "golden
rice bowl" is being broken. The pace of work of bank employees is accelerating, the
assessment requirements are increasing, employees are under great pressure, and their
happiness level directly affects the enthusiasm and efficiency of work, and has become
an important factor affecting the performance of enterprises. In this context, it is of
great theoretical and practical significance to explore how to enhance the happiness of
bank employees in order to improve their work performance.
As a member of a state-owned joint-stock bank, Bank B has undergone profound
changes in the happiness of its employees from a policy bank to a state-owned
commercial bank, to being merged as a whole, to the reorganization and listing of the
shareholding system. Therefore, studying which factors affect employee happiness, the
relationship between employee happiness and their work performance, how to enhance
employeehappiness,stimulate employeeenthusiasmforwork,enhancework
enthusiasm, and thus contribute to the development of the bank has become an urgent
focus of Attention of Bank B.
Therefore, starting from the actual situation of Bank B where the author works,
this paper takes the relationship between the happiness of Bank B employees and work
performance asthe researchobject, collects questionnairedata inthe form of
questionnairesurvey, comprehensivelyusesgray correlationanalysisand R-Q
correspondence analysis method, combines target theory, social comparison theory,
