L银行员工招聘管理研究
摘要
当今时代,人才俨然已成为了企业的核心竞争力,决定了企业未来的长远发
展。员工招聘管理作为企业获取优秀人才的关键手段,对提升企业服务水平和行
业竞争力发挥着基础性的作用,是企业必须做好的工作。L银行是一个具有六十
余年发展历程的农村信用合作联社,为贯彻创新发展理念,实现企业蜕变式发展,
于二零一五年顺利转型为股份制农村商业银行。然而体制机制的变革也要求L银
行从经营理念和人力资源管理制度等方面发生转变。但实际上,其人力资源管理
工作并未发生实质性变化,仍然沿用了改制前的人力资源管理制度体系,显然已
经不符合L银行未来发展的要求。尤其是人员招聘作为人力资源开发和管理工作
中的首要环节,近年来L银行人员招聘管理问题更加突出,严重了制约企业的发
展。基于人员招聘在帮助企业获得高质量人力资本中的重要作用,为尽快解决L
银行员工招聘管理工作存在的问题,迫切需要优化和完善L银行现行的人员招聘
管理体系。
本文首先分析了招聘的定义、渠道、优劣、原则和流程等相关内容,其次进
一步概述了人岗匹配理论、胜任力理论中相关于招聘的内容,然后又通过对L银
行员工进行问卷调查和访谈,发现了其目前于招聘当中所存在的问题,最后基于
人岗匹配和胜任力的有关理论,对其员工招聘问题存在的原因进行了分析。此外,
还提出了L银行员工招聘问题的应对办法以及相应的保障措施,构建了能够与L
银行工作实际相吻合的招聘管理体系。
本论文的研究价值在于,通过开展对L银行员工招聘的管理研究,有助于L
银行解决当前员工招聘工作中面临的突出问题,促进其员工招聘管理体系更加规
范高效,从而达成提升员工招聘质量的目的。如此研究也可以为同类其它银行的
员工招聘工作提供有意义的参考。

ABSTRACT
At present, talent has become the core competitiveness of enterprises, which
determines the long-term development of enterprises in the future. Employee
recruitment management, as a key means for enterprises to acquire outstanding talents,
plays a fundamental role in improving the service level and industry competitiveness
of enterprises, and it is the work that enterprises must do well.
L Bank is a rural credit cooperative with a history of more than 60 years. In order
to implement the innovative development concept and achieve high-quality
development of the company, it was successfully transformed into a joint-stock rural
commercial bank in 2015. The reform of the system and mechanism also requires L
Bank to change its business philosophy and human resources management system. But
in fact, its human resources management work has not undergone substantial changes,
and it still uses the human resources management system before the restructuring,
which obviously does not meet the requirements of L Bank's future development. In
particular, personnel recruitment is the primary link in the development and
management of human resources. In recent years, the problem of personnel recruitment
management in L Bank has become more prominent, and the lack of talents has
seriously restricted the development of the enterprise. Based on the important role of
personnel recruitment in helping enterprises to obtain high-quality human capital, in
order to solve the problems existing in the recruitment management of L Bank as soon
as possible, it is urgent to optimize and improve the current personnel recruitment
management system of L Bank.
The article first analyzes the definition, approaches, advantages and disadvantages,
principles and processes of recruitment, and then further outlines the content related to
recruitment in the theory of human-post matching and competency theory. Through the
questionnaire and interviews with the employees of L bank, it found out the problems
existing in the recruitment process. Finally, based on the relevant theory of
personnel-post matching and competency, the reasons for the problem of employee
recruitment are analyzed. In addition, the countermeasures and corresponding
safeguard measures for the employee recruitment of L Bank are also proposed, and
builds a recruitment management system that can be consistent with the actual work of
the bank.
The research value of this paper lies in that, by carrying out the management
research on L Bank's employee recruitment, it will help L Bank to solve the
outstanding problems faced in the current employee recruitment work, and promote its
employee recruitment management system to be more standardized and efficient, so as
to achieve the purpose of improving the quality of employee recruitment. Such
research can also provide a meaningful reference for the recruitment of employees of
other similar banks.
