摘
要
作为现代农村金融改革的成果,农村商业银行有其自身所具有的优势,如:管理
机制灵活多变、业务流程高效有序、公司治理科学有效等,凭借这些优势,其牢牢的
站稳我国广大的农村地区市场,不断扩大经营范围,成功发展成为现阶段我国农村地
区金融行业市场的龙头。然而,各商业银行之间的竞争随着利率市场化改革的持续推
进变得日趋激烈。行业内各银行中员工的工作压力不断加大,竞争日益激烈,加之现
代银行所采取的一系列改革措施已经大大地打击了员工的积极性,导致员工的流失速
度加快。企业在行业市场中缺乏竞争力。因此,如何提升基层员工职业幸福感成为亟
待解决的问题。
本文以 H农村商业银行为研究对象,分析其内部基层员工职业幸福感,探究影响
该银行基层员工职业幸福感的主要因素。通过对国内外有关文献进行梳理与总结,参
考国内外幸福感测验量表,结合人格理论、目标理论、自我决定理论等以及预调查半
结构化访谈结果,并综合 H 农商银行的实际经营管理情况来设计相应的问卷,借助
SPSS软件来对问卷调查以及访谈过程所获取的数据进行初步处理,并采用相关分析、
回归分析等分析方法全面系统的进行分析,得出管理方式、自我实现、工作环境、员
工健康、员工收入、成长空间、自我评价与基层员工的职业幸福感呈现为显著正相关,
工作压力与基层员工的职业幸福感呈现为显著负相关,进而提出有效提升员工职业幸
福感的具体对策。本文就农商银行基层员工职业幸福感因素进行研究,可以丰富职业
幸福感领域研究实践案例,为后续研究提供借鉴。同时,从员工幸福感的角度给予企
业人力资源管理合理的对策建议,以期有效提高员工所具有的职业幸福感,促进企业
的可持续发展,进而扩展应用到其他同类型企业中去。

ABSTRACT
As the result of financial reform in modern rural areas, rural commercial banks are
endowed with their own advantages, such as the flexible management mechanisms,
efficient and orderly business processes, and scientific and effective corporate governance.
Through these advantages, they have firmly won their place in the rural market by
continuously expanding their business scope, thus, they have successfully developed into
the market leader of the financial industry in my country's rural areas at this stage. However,
the competition among commercial banks has become increasingly fierce as the reform of
interest rate marketization continues. The work pressure of employees in various banks in
the industry continues to increase, competition is becoming increasingly fierce, and a series
of reform measures adopted by modern banks have greatly affected the enthusiasm of
employees, resulting in an acceleration of employee turnover. Enterprises lack
competitiveness in the industry market. Therefore, how to improve the professional
happiness of grassroots employees has become an urgent problem to be solved.
This thesis takes H Rural Commercial Bank as the object of study, analyzes the
professional well-being of employees from the internal grassroots, and explores its main
influencing factors. Through combing and summarizing relevant domestic and foreign
literature, referring to domestic and foreign happiness test scales, combining personality
theory, goal theory, self-determination theory, etc. and pre-survey semi-structured interview
results, this thesis, which is combined with the corresponding questionnaire based on the
actual operation and management of H Rural Commercial Bank , resorts to SPSS software
to deal with the data obtained from the questionnaire survey and the interview process,
conducts a comprehensive and systematic analysis by using the regression analysis and
other analysis methods, and concludes that management style, self-realization, work
environment, employee health, employee income, growth space, self-evaluation are
significantly positively correlated, and work pressure and occupational well-being are
significantly negatively correlated, and then puts forward the specific countermeasures to
effectively improve employees' professional well-being. This thesis studies the factors of
professional well-being of employees from these rural and commercial banks, which can
enrich the research materials in the field of professional well-being and provide some
reference for the follow-up research. At the same time, from the perspective of employee
well-being, reasonable countermeasures and suggestions for enterprise human resource
