千秋基业,人才为本。习近平总书记多次强调:“发展是第一要务,人才是第一资 源,创新是第一动力”。随着全球一体化的不断发展,社会经济日趋复杂,外资银行不 断进驻,民营商业银行次第开立,国有银行面临创新转型严峻局势,银行业竞争激烈, 然而归根到底是人才的竞争。组织仅仅依靠管理层对员工下达指令、员工仅仅完成职责 内的事情已经不能适应现在建设银行的转型节奏,为了应对当前严峻形势,组织对员工 的工作提出新的要求,需要员工以积极主动的方式工作。基层青年员工是中国建设银行 创新转型的中间力量,需要基层青年员工发挥创造性的工作越来越多,基层青年员工扮 演的角色也越来越灵活。 JS支行作为建行H省分行最大的二级行且位于省会城市,基层青年员工占比 50.37%,如何充分有效地调动青年员工的工作主动性,并进一步激发他们的创新创造能 力,是决定该行能否成功转型的关键所在。鉴于此,本研究通过对建行JS支行基层20 位不同岗位青年员工的访谈、262位不同岗位青年员工的问卷调查,在国内外相关实证 及理论研究的基础上,力求探索该企业基层网点青年员工工作主动性现状及个人素养、 工作设计和组织环境对员工工作主动性的影响,并给出提升建行JS支行基层青年员工 工作主动性的对策。研究结果显示,该单位基层青年员工工作主动性自我评价均值处于 中等水平,得分为2.83。影响该单位基层青年员工工作主动性因素主要分为三个方面, 大多数基层青年员工认为个人素养对工作主动性影响最大,组织环境影响次之,最后是 工作设计。其中强烈的工作责任心,明晰的岗位职责及权责关系,企业对员工主动性行 为的认可及奖励分列各维度影响程度第一位。结合建行JS支行基层青年员工工作主动 性现状、影响因素的调查数据结果,从个人素养、工作设计和组织环境三方面入手,采 取提升员工职业人格、工作能力,明确工作流程及内容,建立有效岗位轮动机制、健全 规范企业管理制度及激励机制,营造良好组织环境等措施提升建行JS支行基层青年员 工工作主动性。 本研究一方面在实证研究的基础上探求员工主动性的影响因素,为建行JS支行提 高基层员工的工作主动性提出了相关建议,同时为其他组织在激发员工工作动机方面提 供了一定的借鉴意义。 II 关键词:工作主动性,影响因素,提升对策,建行JS支行 III ABSTRACT Talent is the foundation of a career.General Secretary Xi Jinping has repeatedly stressed that : “development is the top priority, talent is the first resource, and innovation is the first driving force”. With the continuous development of global integration, the social economy is becoming more and more complex, foreign banks are constantly stationed, private commercial banks are the second to open, state-owned banks are facing the severe situation of innovation and transformation, and the competition in the banking industry is fierce. However, in the final analysis, it is the competition for talents. The organization can no longer adapt to the current transformation rhythm of CCB by relying only on the management to give instructions to employees and employees only completing their duties. In order to cope with the current severe situation, the organization puts forward new requirements for employees' work, requiring them to work in a proactive manner.grassroots young employees are the intermediary force in the innovation and transformation of China Construction Bank, and they need to give play to more and more creative work and play more and more flexible roles. JS Branch, as the largest second-level branch of H province of China Construction Bank, is located in the provincial capital city, with grassroots young employees accounting for 50.37%. How to fully and effectively mobilize the work initiative of young employees and further stimulate their innovation and creativity is the key to determine the successful transformation of the bank.In view of this, this study based on the interviews of 20 grassroots young employees of JS Branch of China Construction Bank in different positions, and the questionnaire survey of 262 young employees in different positions, on the basis of domestic and foreign related empirical and theoretical research, tries to explore the current situation of enterprise basic particle young staff work initiative and personal accomplishment, work design and organisational environment influence on employees' work initiative, to improve the work initiative of young employees in JS branch of China Construction Bank. The research results show that the average self-evaluation of grassroots young employees' work initiative is above the average level, with a score of 3.83. There are three main factors affecting the work initiative of young employees in the unit.Most of the young employees believe that personal quality has the greatest impact on work initiative, followed by IV organisational environment, and finally work design. Among them, strong sense of responsibility, clear position responsibility and power and responsibility relationship, enterprise recognition and reward of employees' initiative behaviors have the first influence degree of each dimension.Based on the survey data of the current situation and influencing factors of youth employees' work initiative in JS branch of China Construction Bank as a result, from the personal accomplishment, job design and organisational environment three aspects, to improve staff professional personality, work ability, clarify work process and content, establish effective post rotation mechanism, improve and standard enterprise management system and incentive mechanism, and create a good organizational environment measures to enhance the work initiative of the young employees of JS branch of China Construction Bank. On the one hand, this study explores the influencing factors of employee initiative on the basis of empirical research, and puts forward relevant suggestions for JS Branch of China Construction Bank to improve the work initiative of grassroots employees. Meanwhile, it also provides certain reference significance for other organizations to stimulate the work motivation of employees.
