I 摘要 青年员工是商业银行业务经营的主力军,青年员工在管理岗位和核心岗位的 占比越来越大,他们的执行力和创造力决定了一家商业银行当前及未来的发展方 向。但从青年员工激励情况来看,他们对工作满意度和积极性都在大幅下降,离 职率越来越高,人才流失问题也日趋严重,这很大程度上成为了制约商业银行发 展的瓶颈。面对我国社会主义经济的飞速发展,新兴金融行业大量的崛起,传统 银行业如何有效地优化激励机制,全面调动青年员工的积极性,成为了商业银行 提高核心竞争力的关键。 论文主要选取A银行Y支行青年员工这一群体作为研究考察对象,根据A银 行Y支行青年员工激励机制存在的问题以及如何优化激励机制展开深入研究。首 先,以马斯洛需要层次理论、赫茨伯格的双因素理论等四个相关激励理论作为研 究指导依据,设计A银行Y支行青年员工激励机制的调查问卷;其次,通过对青 年员工激励机制薪酬福利、晋升制度等八个维度现状分析,剖析并总结出激励机 制方面存在的问题与不足;最后,针对这些问题提出适合青年员工情况的激励机 制优化设计方案,从而保证A银行Y支行长效稳健发展,为其他商业银行提供参 考和借鉴。 关键词:青年员工;商业银行;激励机制 Abstract II Abstract Youngemployeesarethemainforceinthebusinessoperationofcommercial banks.Moreandmoreyoungemployeesaregoingtotheprofessionallineand managementpositionsinbanks.Theirexecutiveabilityandcreativitydeterminethe currentandfuturedevelopmentdirectionofacommercialbank.However,fromthe perspectiveofyoungemployees'motivation,theirjobsatisfactionandenthusiasmare decliningsignificantly,theturnoverrateisgettinghigherandhigher,andthebraindrain problemisbecomingmoreandmoreserious,whichhaslargelybecomeabottleneck restrictingthedevelopmentofcommercialbanks.Facingtherapiddevelopmentof socialeconomyandtheriseofnewfinancialindustry,howtoeffectivelyoptimizethe incentivemechanismoftraditionalbankingindustryandfullymobilizetheenthusiasm ofyoungemployeeshasbecomethekeytoimprovethecorecompetitivenessof commercialbanks. ThisdissertationtakestheyoungemployeesofYbranchofbankAastheresearch object,accordingtotheproblemsexistingintheincentivemechanismofYbranchof BankAandhowtooptimizetheincentivemechanismtocarryoutin-depthresearch. Firstly,basedonMaslow'shierarchyofneedstheory,Herzberg'stwofactortheoryand otherfourrelatedincentivetheories,thisdissertationdesignsaquestionnaireonthe incentivemechanismofyoungemployeesinYbranchofbankA.secondly,throughthe analysisofthecurrentsituationoftheincentivemechanismofyoungemployeesfrom eightdimensions,suchassalaryandwelfare,promotionsystem,thisdissertation analyzesandsummarizestheexistingproblemsandshortcomingsoftheincentive mechanism.Finally,thisdissertationanalyzestheexistingproblemsoftheincentive mechanism,Inviewoftheseproblems,thisdissertationputsforwardtheoptimization designschemeofincentivemechanismsuitableforyoungemployees,soastoensure thelong-termandsteadydevelopmentofYbranchofbankA,andprovidereferencefor othercommercialbanks.
