随着国内经济水平和人民生活水平的提高,人民偏向于飞机这种便捷快速的交通工具,航 空公司面对出行量总量的不断增加,航线网络的全面铺开,国内飞机的日利用率、飞行总架次 和航班的编排增多,航空公司员工出现了人机比过低的现象,包括飞行,地面,机关等。飞机 维修厂在原有只招收应届大学毕业生的同时,在航线密集的城市开通了社会招聘的通道,缓解 维修厂人机比平衡的问题。在面对一批一批新员工的到来,也需要解决不少人员老化以及人员 流失的问题。而维修人员作为安全保障的第一道关卡,就算是定点招生,至少需要3年以上的 培养时间,日益严重的人员流失问题,对飞机安全、质量、运行效率的保障都受到了明显的影 响。 本文以A航空公司深圳维修厂的飞机维修员工实际情况为研究对象,飞机维修员工有别于 航空公司其他的员工,他们专业性较强,招聘对象均为民航专业院校学生,为了确保飞机能安 全飞行,他们通过多年专业学习以及实操,没办法通过短期培训快速上岗,本文主要通过问卷 调查的方式,对100名维修厂在职员工以及10名离职员工针对目前的薪酬方案、上班制度、晋 升等原因进行调研。并结合问卷调查采取实地走访的形式,对维修厂在职员工与离职员工分别 进行访谈,通过他们和实际问卷调查结果分析人员流失产生的主要原因。研究上述问题,并设 计解决方案,以寻求激励员工的积极性以及主观能动性,增加员工的归属感,减少过高的人员 流失现状,提高生产效率,保障航空安全、质量、效率以满足A航空公司高速发展的道路。 关键词:深圳机场,飞机维修,薪酬改革,人员激励机制,人员流失 A航空公司深圳维修厂飞机维修人员流失问题研究 II ABSTRACT With the improvement of the domestic economic level and people's living standards, the people are biased towards airplanes as a convenient and fast means of transportation. The airlines are facing a continuous increase in the total amount of travel, the airline network has been fully rolled out, The total number of flights and the arrangement of flights increased, and the staff of airlines experienced a low man-machine ratio, including flight, ground, and agencies. While the aircraft maintenance plant originally only recruited fresh graduates, it opened channels for social recruitment in cities with dense air routes, alleviating the problem of man-machine balance in the maintenance plant. Faced with the arrival of a batch of new employees, it is also necessary to solve many problems of aging and staff turnover. As the first level of safety guarantee for maintenance personnel, even if the enrollment is scheduled, it takes at least 3 years of training time. The increasingly serious staff turnover problem has significantly affected the guarantee of aircraft safety, quality and operating efficiency. This paper takes the actual situation of aircraft maintenance staff in Shenzhen maintenance plant of a airline company as the research object. Aircraft maintenance staff are different from other employees of the airline company. They are highly professional. The recruitment objects are all students of civil aviation professional colleges. In order to ensure the safe flight of the aircraft, they have been studying and practicing for many years, but they can't get on duty quickly through short-term training. This paper mainly focuses on By means of questionnaire survey, 100 on-the-job employees and 10 resigned employees of the maintenance plant were investigated for the current salary scheme, work system, promotion and other reasons. And combined with the questionnaire survey to take the form of on-the-spot visit, to the maintenance factory employees and the resigned employees were interviewed, through them and the actual questionnaire survey results to analyze the main reasons for the loss of personnel. Study the above problems, and design solutions to seek to motivate the enthusiasm and subjective initiative of employees, increase the sense of belonging of employees, reduce the current situation of excessive personnel loss, improve production efficiency, and ensure aviation safety, quality and efficiency to meet the high-speed development of a airline.
