II 摘要 当今社会最宝贵的是人才。对于企业来说,重视人才培养、提升企业创 新能力才可能在越发激烈的市场竞争中保有一席之地。优秀的管理体系使得 公司既能吸引到优秀的人才,又能有效激发人才队伍的潜能,强化队伍培养, 最大化团队工作效能,推动公司不断向前发展。 数据中心运营类公司随着信息化技术和产业飞速发展而不断成长,并且 其重要性日益凸显,这类公司在经营过程中遇到的绩效管理相关问题也越来 越多。另一方面,针对这类新兴行业和公司的绩效管理体系研究成果较少, 小型公司仍旧使用较为粗糙的绩效管理方式进行人力资源管理,人才流失、 人才挖潜难等问题日益严重。 本文以A公司为例开展该类公司绩效管理体系的实例研究。首先确立 “理论分析-发现问题-分析问题-解决问题”的研究思路。通过文献研究奠 定理论基础,通过实地调研和深入分析发现A公司现行绩效管理体系存在的 四大突出问题,最后针对性的提出优化方案进行改进。以“目标责任制”和 “积分制”为顶层架构,在具体的方案设计中创新性的融入量化考核模型设 计和信息化手段。通过量化考核模型设计来降低人为主观因素对绩效考核结 果的影响,提升考核透明性和公平性,通过信息化手段实现在不额外增加所 有员工工作量的情况下自动记录和考核员工工作过程表现。优化方案考核维 度更加立体和完备。 关键词:绩效管理;积分制;目标责任制;数据中心 Abstract III ABSTRACT Themostvaluablethingtodayistalent.Forenterprises,theemphasisontalent training,andtheenhanceoftheenterprise’sinnovationabilityhelpthemmaintaina placeintheeverfiercemarketcompetition.Excellentmanagementsystemmakesthe companyattracttalent,andstimulatethepotentialofthemembers,strengthenteam training,maximizetheeffectivenessofteamwork,andpromotethecompany's continuousdevelopment. Datacenteroperatingcompaniesgrowwiththerapiddevelopmentof informationtechnologyandindustry,theyencounteredmoreperformance managementrelatedissuesinoperations.Ontheotherhand,fewresearchresults aboutforperformancemanagementofthiskindofcompanieshavebeentakenout. Smallcompaniesstilluserougherperformancemanagementmethodsforhuman resourcesmanagement,difficultiesinbraindrain,potentialdiggingandother problemsarebecomingevenserious. ThispapertakesCompanyAasanexampletocarryoutthestudyonthiskind ofcompany'sperformancemanagementsystem.First,establishtheresearchideaof "theory-discover-analyse-solve".Layatheoreticalfoundationbyliteratureresearch, takefieldresearchandin-depthanalysistofindfouroutstandingproblemsinA company'scurrentperformancemanagementsystem,andfinallyputforward optimizationprogramtoimprove.Thispapertakes"targetresponsibilitysystem"and "integralsystem"asthebasement,usequantitativeassessmentmodeland information-basedmethodintheprogramdesign.Reducetheimpactofhuman subjectivefactorsonperformanceappraisalresultsbyquantitativeassessmentmodel, andachievetheautomaticrecordingandappraisaloftheperformanceofthestaff workprocesswithoutaddingadditionalworkloadofallemployeesby information-basedmethod.Theoptimizationprogramismorecomplete.
