摘要 员工是企业重要的人力资源,员工激励已逐渐成为企业人力资源管理的重要手 段。ZHFS公司是服装生产企业,生产员工处在生产第一线,直接参与产品生产和 制造,为企业直接创造价值,是企业不可忽视的生产力量。随着服装生产企业竞争 的不断激烈,越来越多的企业管理者开始注重激励生产员工,发挥他们的工作潜力 和工作热情。对生产员工激励能够为企业生产营造良性竞争环境,能够调动生产员 工为企业创造价值的主动性和积极性,有助于提高企业整体绩效,促进企业在激烈 的竞争环境下稳定发展。但目前ZHFS公司管理者管理理念落后,人力资源管理知 识匮乏,在思想上不重视生产员工激励,在行动上缺乏生产员工激励有效的方式方 法,导致了生产员工工作热情和责任感不强,生产成本上升,生产率明显降低,进 一步阻碍了企业的发展。所以如何根据企业实际,建立一套适合企业发展和生产员 工需求的激励体系,对于企业永续发展至关重要。 本文以ZHFS公司生产员工为研究对象,以企业激励体系为研究内容,首先从 公司基本情况、人力资源状况、生产员工激励体系现状分析入手,然后通过设计问 卷调查,统计分析出公司目前的生产员工激励体系存在的问题,包括薪酬结构不合 理、福利体系有待优化、绩效考评体系不健全、培训体系流于形式、企业文化建设 缺乏、沟通渠道不畅通。再次通过分析出的问题深入探究存在的原因,主要是管理 者管理理念落后;公司缺乏系统的规章制度支持;管理者对员工需求不关注三方面 原因。最后结合公司实际情况,提出生产员工激励体系优化建议,包括建立全面薪 酬结构,创新差别化福利体系;优化绩效考评体系;建立科学系统的培训体系;营 造以人为本的企业文化氛围;完善双向沟通体系。本文通过研究ZHFS公司生产员 工激励体系现状,提出优化建议,主要是为了改变公司目前的人力资源管理现状和 企业生产现状,提高生产员工个人绩效和企业绩效相结合,为企业更好的发展提供 思路。 关键词:生产员工;激励;激励体系;优化 1 山东理工大学硕士学位论文 Employeeisanimportanthumanresourceofanenterprise.Employeemotivationhas graduallybecomeanimportantmeansofhumanresourcemanagement.ZHFScompanyis agarmentproductionenterprise.Itsproductionstaffareinthefrontlineofproduction. Theydirectlyparticipateintheproductionandmanufacturingofproductsandcreatevalue fortheenterprise.Itisaproductionforcethatcannotbeignoredbytheenterprise.With theincreasinglyfiercecompetitioningarmentmanufacturingenterprises,moreandmore managersbegintopayattentiontothestimulationofproductionstaffandgivefullplayto theirworkpotentialandenthusiasm.Incentivetoproductionstaffcancreateabenign competitiveenvironmentforenterpriseproduction,mobilizetheinitiativeandenthusiasm ofproductionstafftocreatevaluefortheenterprise,helptoimprovetheoverall performanceoftheenterprise,andpromotethestabledevelopmentoftheenterpriseinthe fiercecompetitiveenvironment.Butatpresent,themanagementideaofZHFScompany's managersisbackward,theknowledgeofhumanresourcemanagementisdeficient,the incentiveofproductionstaffisnotpaidattentiontointhought,andtheeffectivewayand methodofincentiveofproductionstaffislackinaction,whichleadstothelackof enthusiasmandsenseofresponsibilityofproductionstaff,theincreaseofproductioncost andtheobviousdecreaseofproductivity,furtherhinderingthedevelopmentofthe enterprise.Therefore,howtoestablishasetofincentivesystemsuitableforthe developmentofenterprisesandtheneedsofproductionstaffaccordingtotheactual situationofenterprisesisveryimportantforthesustainabledevelopmentofenterprises. ThispapertakesZHFScompany'sproductionstaffastheresearchobjectand enterpriseincentivesystemastheresearchcontent.First,itanalyzesthecompany'sbasic situation,humanresourcessituationandthecurrentsituationoftheproductionstaff incentivesystem,andthenthroughthedesignofquestionnairesurvey,itanalyzesthe existingproblemsofthecompany'scurrentproductionstaffincentivesystem,including unreasonablesalarystructure,welfaresystemtobeoptimizedandperformanceThe efficiencyevaluationsystemisnotperfect,thetrainingsystemisonlyinform,the corporatecultureconstructionislack,andthecommunicationchannelsarenotsmooth. Third,throughtheanalysisoftheproblemsin-depthexplorationofthereasonsforthe existence,mainlythebackwardmanagementconceptofmanagers;thelackofsystematic managementsystemsupport;managersdonotpayattentiontotheneedsofemployees.
