摘要
角色压力是工作压力重要来源之一,对员工的身心健康、工作态度及工作行为有
很大影响。随着经济环境的不确定性和风险性不断加大,组织变革成为国有企业面临
的重要机遇与挑战。国企员工面对组织战略、结构的调整、工作特征的变化、新的角
色期望,在工作中需要花费更多的时间和精力以维持内部稳定性。工作资源有限的情
况下,员工无法满足角色期望要求,产生角色压力、影响工作绩效、进而给企业组织
变革带来不利影响。因此,研究组织变革情境下员工的角色压力管理现状并提出员工
角色压力管理策略具有较强的实践指导意义。
基于上述背景,本研究关注到 HY公司组织变革情境下的员工角色压力管理问题,
首先梳理了关于角色压力、组织变革、压力管理等国内外研究成果;其次,对相关理
论进行分析确定了本研究的理论基础,对角色情境模型、压力认知评价理论、工作要
求-资源模型理论的主要观点进行了阐述;通过访谈法、问卷调查法对 HY公司员工
的角色压力管理现状进行调查,采用定性分析和定量分析了解员工的角色压力管理现
状;之后,以角色压力理论和压力管理理论为基础,对 HY公司员工角色压力管理存
在的问题及原因进行分析;最后,根据分析结果,从个人层面、工作特征层面和组织
层面提出针对 HY公司组织变革情境下角色压力管理的策略建议。
本研究希望通过提出行之有效的角色压力管理策略,能有效指导 HY公司员工角
色压力管理工作,降低角色压力的消极影响,提高员工的身心健康水平和工作效率,
进而有力推进组织变革;同时希望为角色压力管理研究提供现实依据、拓展解决思路。

ABSTRACT
Role stress is one of the important sources of work stress, which has great influence on
the employees’ physical and psychological health, work attitude and work behavior. With
the uncertainty and risk in economic environment increasing, organizational change has
become the opportunity and challenge which state-owned enterprises face. In the face of
organizational strategy, structural adjustment, changes in job characteristics and new role
expectations, employees in state-owned enterprises need to spend more time and energy to
maintain internal stability. With limited resources, employees is not able to satisfy the
request of role expectations, which results in role stress and affects work performance, it
will bring adverse impact on organizational change. Therefore, in the organizational change,
it is of great important to study on current situation of employee role stress management,
and proposing strategies has great significance.
Based on the above statement, under the environment of organizational change, the
study focuses on the role stress management in HY Company. Firstly, it combs the research
on role pressure, organizational change and stress management at home and abroad.
Secondly, it analyzes the relevant theories and confirms the theoretical basis of this study,
having a statement about role situation model, stress cognitive evaluation theory, job
requirement-resource model theory. Through interview and questionnaire, this paper
investigates the status of role stress management in HY Company, and analyzes it by
qualitative analysis and quantitative analysis. Next, based on the role stress theory and the
stress management theory, this paper analyzes the problems and reasons in the role stress
management of HY Company's employees. Finally, from the individual level, the work
characteristics level and the organization level, this paper proposes the suggestions on the
role stress management in the organizational change.
The purpose of this study is to propose an effective strategy of role stress management,
which helps HY Company employees manage role stress more efficiently. Through the
research, it will reduce the negative impact of role stress, improve employees’ physical
and mental health and work efficiency, which have a positive effect on organizational
change. At the same time, this paper is devoted to expand ideas about the research of role
stress management and provide practical evidence for it.
