I DS公司骨干员工忠诚管理策略研究 摘要 在数字经济环境下,企业生存和发展至关重要的秘籍是人才,合 理的人才流动有利于企业提高创造力,保持动力。但是近年来,员工 离职或频繁跳槽、员工忠诚度降低的现象突出,特别是骨干员工忠诚 度降低会加重企业可持续发展的负面影响。企业在提升员工忠诚度培 养时,应充分激发员工的潜能和深层次的需求,同时充实企业人才后 备力量,使人才宝库充分体现其应有的作用。因此,建立一支高忠诚 度、高素质的员工梯队,提高企业核心竞争力,促进其长期稳定发展, 正逐渐成为现代企业管理亟需攻克的发展难题。 现实中,企业采取了各种保持忠诚度策略的举措,但由于员工处 在动态变化的常态中,员工离职的念头也不可避免的产生,通常被称 为“离职潜伏期”。尤其对骨干员工而言这个时期特别关键,如果企 业能对骨干员工的异常变化及时发现,加以采取积极有效的应变措 施,不仅可以留住处于“潜伏期”的骨干员工,还将有利于提升骨干 员工忠诚度指数,并能够积极有效的加强员工队伍的稳定。所以,如 何增加骨干员工的满意度、降低离职率以达到提升骨干员工忠诚度, 使企业在竞争中立于不败之地,已成为每位企业管理者难以突破的瓶 颈。 此研究在DS公司人力资源现状的基础上,通过对骨干员工流失 摘要 II 情况的分析,利用骨干员工访谈和员工满意度与离职意愿的调查,发 现导致DS公司骨干员工离职和忠诚度降低的原因,结合心理契约原 理,并深挖员工忠诚度、满意度、离职意愿以及心理契约之间的内在 联系,得以提出骨干员工忠诚管理策略。在分析研究中,充分运用了 访谈法和问卷调查法,通过对DS公司在职骨干员工和部分已离职骨 干员工进行了访谈和员工满意度与离职意愿的调查,通过数据的统计 分析,结合DS公司骨干员工忠诚度的现状,根据员工心理契约相关 信息分析的基础上,应用案例研究法深刻剖析,最终提出骨干员工忠 诚度提升的策略和具体措施。 本文的创新点主要在于应用创新。目前对于企业员工忠诚度的研 究很多,然而对于国有企业骨干员工这一细分领域的忠诚度研究较 少,本文以DS公司骨干员工为研究载体,重点调查与分析骨干员工 忠诚度降低的影响因素,结合现代管理学、人力资源管理理论和公司 现状,在实地调查的基础上得出科学的结论,系统结合多种方法,在 以提高研究效度和信度为目标的前提下,研究分析国有企业DS公司 骨干员工忠诚度的现状和培养对策。为了对提升骨干员工忠诚度提出 有效可行的措施和建议,以心理契约为基础结合人性化管理措施,做 到了理论与实践相结合,有一定的可操作性和实用价值,总结出适合 国有企业骨干员工忠诚度提升的发展规律。 关键词:DS公司;骨干员工管理;员工忠诚度;员工满意度;管理 策略 ABSTRACT III RESEARCHONLOYALTYMANAGEMENTSTRATEGYOFBACKBONE EMPLOYEESINDSCOMPANY ABSTRACT Inthedigitaleconomyenvironment,thesurvivalanddevelopmentofenterprises iscrucialtothesecretistalent,rationaltalentflowisconducivetotheenterpriseto improvecreativity,tomaintainmomentum.However,inrecentyears,the phenomenonofemployeeturnoverorfrequentjobhoppingandthedecreaseof employeeloyaltyisprominent,especiallythedecreaseoftheloyaltyofbackbone employeeswillaggravatethenegativeimpactofthesustainabledevelopmentof enterprises.Whenimprovingemployeeloyaltycultivation,enterprisesshouldfully stimulatethepotentialanddeep-seatedneedsofemployees,andenrichthe enterprise'sreserveforceoftalents,sothatthetalenttreasurehousecanfullyreflect itsduerole.Therefore,theestablishmentofahighloyalty,high-qualitystaffechelon, improvetheenterprise'scorecompetitiveness,promoteitslong-termstable development,isgraduallybecomingthemodernenterprisemanagementtoovercome thedevelopmentproblem. Inreality,enterpriseshaveadoptedvariousmeasurestomaintainloyalty strategies,butsinceemployeesareinthenormalstateofdynamicchange,theideaof dimissionisalsoinevitable,whichisoftenreferredtoasthe"incubationperiodof dimission".Thisperiodisespeciallycriticalforbackboneemployees,iftheenterprise tothebackboneemployeeschangesfoundintime,totakepositiveandeffectivestrain measures,notonlycanretainin"incubationperiod"thebackboneemployees,also willbebeneficialtoimprovebackboneemployeesloyaltyindex,andcaneffectiveto strengthenthestabilityofthestaffteam.Therefore,howtoincreasethesatisfactionof backboneemployees,reducetheturnoverratetoimprovetheloyaltyofbackbone ABSTRACT IV employees,sothattheenterpriseinaninvinciblepositioninthecompetition,has becomeabottleneckforeveryenterprisemanagerstobreakthrough. ThestudyonthebasisofthepresentsituationofDScompanyhumanresources, throughtheanalysisofthebackboneemployeeslosssituation,usingthebackbone employeesinterviewsandsurveyofemployeesatisfactionandturnoverintention,that findsoutthereasonsthatleadtothedecreaseofdimissionofbackboneemployees andloyalty,combiningwiththepsychologicalcontracttheory,anddigemployee loyalty,satisfaction,turnoverintentionandtheinnerlinkbetweenpsychological contract,tobackboneemployeesloyaltymanagementstrategiesareputforward.In theanalysisandresearch,fullyusingtheinterviewmethodandquestionnaire investigation,throughtotheDScompanyin-servicebackboneemployeesandpartof thebackboneemployeeswholefttheinterviewandsurveyofemployeesatisfaction andturnoverintention,throughstatisticalanalysisofdata,combiningthecurrent situationofDScompanybackboneemployeesloyalty,accordingtotheemployees' psychologicalcontractbasedontheanalysisoftherelevantinformation,the applicationofcasemethodprofoundanalysis,finallyputforwardthebackbone employeesloyaltypromotionstrategyandspecificmeasures.
