华星光电项目团队凝聚力提升策略研究
摘要
随着飞速发展的信息化技术和全球经济,日趋激烈的市场竞争,瞬息万变
的企业经营环境,众多已有研究和案例表明,企业运作和市场竞争的焦点集中
在团队凝聚力的提升,但是,国内很多关于团队凝聚力的研究的还停留在对国
外研究的总结上,对国内企业适用范围相对较窄,尤其是对企业项目团队凝聚
力的研究还比较匮乏。本文选择中国液晶显示面板行业中的龙头企业华星光
电,并以其项目建厂团队作为研究对象,挖掘团队凝聚力的影响因素及提升策
略,从而提升团队绩效,并给予同行借鉴意义。
华星光电作为国内液晶显示行业的龙头企业,让中国在全球的液晶产品领
域中登堂入室,在过去的十年里,液晶显示器已与人们生产生活密不可分,电
视屏幕变得更大、更薄、更优越;应用的场景也越来越多,除了电视、手机、
汽车等行业,很多学校、教育机构、企业大量使用触摸屏进行教学和会议,大
大提升了工作效率;此外,地铁、医院也都有液晶显示的身影。所有的这一切
都意味着液晶显示行业已经进入了一个蓬勃发展的时代。为适应行业发展,公
司临时组建建厂团队,负责工厂建设。由于液晶面板显示工厂具有高投入、重
资产、高技术、重效率的特点,加之项目资金密度高、规模大,因此组建高
效、专业的团队推进项目尤为重要。项目开展期间,特别是在主体结构基本完
成,洁净工程开始施工的关键阶段,员工工作量逐渐加大,项目工期逐渐紧
张,项目费用超出预算,导致这个临时组建的团队出现了人心涣散的情况,进
而带来工作懈怠、员工离职率偏高、团队氛围低落等问题。
为解决团队凝聚力下降,首先查阅影响团队凝聚力的相关理论与文献,进
行学习。其次,通过问卷调查、访谈等方法对华星光电项目团队凝聚力进行调
查,了解团队凝聚力现状。随后,通过理论与调查实践的结合,从组织层面、
领导层面、团队层面、个人因素四个方面,通过SPSS 软件进行信度、效度分
析,结合有效性分析及回归分析,得出团队凝聚力影响因素;之后,利用所学
的 I-P-O 模型理论,团队有效性理论、关系有效性理论对影响因素进行了调
查,给出了切实可行的优化策略。最后,经过对策略的实践,团队对个人的吸
引力水平,团队任务凝聚力水平,社会凝聚力水平有了明显提高。为了保证相
关优化策略能够长效执行,团队将优化策略纳入管理制度,最终实现通过制度
保障实现团队凝聚力的提升。

Abstract
With the rapid development of global economic and information technology, the
increasingly fierce market competition, and rapidly changing business environment,
many existing studies and case shows that team cohesion has become the core of
enterpriseoperation andmarketcompetitionfactors, however,manydomestic
research on team cohesion still stays on the summary of foreign research, thus the
range application todomestic enterprises isrelatively narrow. In particular,the
research on enterprise project team cohesion is still scarce.This paper chooses one of
the leading enterprises of LCD panel industry, the CSOT, and takes the production
factory project team as theresearch object to explore the influence factors and
promotion strategies of cohesion and thus promote the team performance and further
draw the reference for the industries in the same business.
The CSOT, as one of the leading enterprises of LCD industry, has led China to
attain a high level in the world LCD production field. LCD is playing an increasingly
important role in our daily lives, as TV screens are becoming larger, thinner, and
having better performance. LCD is also increasingly widely applied across industries.
Apart from the industries of TV, Mobile and Automobile, most schools, educational
organizations and enterprises frequently use the touching screen to conduct teaching
and conferences, which greatly elevated work efficiency. Also, the image of LCD
showed on the subways and hospitals. All these mean that the LCD industry has
entered agreat era ofvigorous development.CSOT has temporarilyset upa
production factory project team to take the responsibility of the production.Because
the LCD panel display factory has the characteristics of high investment, heavy assets,
high technology and high efficiency, and the project capital density is high and the
scale is large, so it is particularly important to establish a professional and efficient
project team.During the project development, especially in the stage of main body
structure being basically completed, clean engineering beginning to involve in the key
stage of construction, employee's workload is increasing, project time limit became
more nervous, and project cost is becoming over the budget, which gradually caused
the team appear different voice. Thus, the problems such as the nonfeasance toward
work, high employee turnover rate, and the low team atmosphere came out.

affecting team cohesion should be consulted and studied first.Secondly, through
questionnaire survey, interview andother methods, the team cohesion of CSOT
project was investigated to understand the current situation of team cohesion.Then,
through the combination of theory and investigation practice, from organization level,
leadership level, team level and individual factor, the influencing factors of team
cohesion were obtained with the SPSS software used for reliability andvalidity
analysis, combining with effectiveness analysis and regression analysis. Afterwards,
proposed the feasible optimization strategies by combining the I-P-O model, team
effectiveness theory and relationship cohesion theory. Finally, through the strategies
practice, task cohesion, social cohesion and individual attraction to the group have the
significant promotion. In order to ensure the smooth and efficient implementation of
relevant optimization strategies for a long term, the optimization strategies are finally
incorporated into the management system and the promotion of team cohesion is
achieved through institutional guarantee.
