要
知识经济在当今时代日渐重要的背景下,社会进入了一个以知识为载体的全新
时代。企业之间的竞争,已经逐渐由产品竞争、资本竞争的传统模式演变为知识竞争、
人才竞争的全新模式。
为丰富集团的业务范围,开拓土地及地产领域的业务,更好的适应集团发展,GK
集团成立了RS房地产公司,属于国有资本投资的公司。受国有企业性质的影响,石
家庄RS房地产公司的工资水平无法对接同类房地产企业,故而员工的人员构成以初
入社会的新人为主,能力素质偏低。RS房地产公司工作业务十分紧张繁忙,新员工普
遍难以兼顾工作和培训学习,是目前该公司面临的严峻问题,该公司仅依靠集团公司
提供的面向所有部门及子公司的基础和无针对性的零散培训,已经无法满足本公司的
发展需求。
基于上述背景,本文依据员工培训与发展相关理论及方法,以石家庄RS房地产
员工为研究对象,在国内外的培训方案研究相关理论指导下,运用归因理论、沟通理
论、激励理论,通过自主学习理论、三层次需求分析理论和柯氏四级评估模型等广泛
应用的方法进行分析,以问卷调查和访谈调查相结合的方式,对RS房地产公司的培
训需求、培训效果评估等进行综合分析,深入剖析该公司未来业务发展及员工个体发
展的前提下,围绕不同层次对人才培养发展的要求,设计出科学有效的培训方案,同
时提出相关的保障措施,确保方案真正落地实施,为RS房地产公司的人才培养提供
有力参考。

ABSTRACT
Under the background of the increasingly important knowledge economy in today's
era, the society has entered a new era with knowledge as the carrier. The competition
among enterprises has gradually evolved from the traditional model of product competition
and capital competition to a new model of knowledge competition and talent competition.
In order to enrich the business scope of the group, expand the business in the field of
land and real estate and better adapt to the development of the group, GK group established
RS real estate company, which is a company invested by state-owned capital. Affected by
the nature of state-owned enterprises, the wage level of Shijiazhuang RS real estate
company can not be connected with similar real estate enterprises. Therefore, the staff
composition is mainly new people entering the society, and the ability and quality is low.
RS real estate company is very tense and busy, and it is generally difficult for new
employees to give consideration to work and training and learning, which is a serious
problem faced by the company. The company can not meet the development needs of the
company by relying only on the basic and non targeted scattered training for all
departments and subsidiaries provided by the group company.
Based on the above background, according to the relevant theories and methods of
employee training and development, this paper takes RS real estate employees in
Shijiazhuang as the research object, under the guidance of relevant theories of training
scheme research at home and abroad, using attribution theory, communication theory and
incentive theory, through self-regulated learning theory The widely used methods such as
three-level demand analysis theory and Coriolis four-level evaluation model are analyzed.
By combining questionnaire survey and interview survey, the training demand and training
effect evaluation of RS real estate company are comprehensively analyzed. On the premise
of in-depth analysis of the company's future business development and individual
development of employees, the requirements for talent training and development at
different levels are discussed, Design a scientific and effective training scheme, and put
forward relevant safeguard measures to ensure the real implementation of the scheme, so as
to provide a powerful reference for the talent training of RS real estate company.
