随着中国经济的高速发展,银行作为金融领域的重要一环,越来越的学者将研究 视角转移到银行主体的研究中,近年来,传统的银行的激励机制已经不再能满足银行 的发展脚步,很多银行在尝试打破原有的激励机制,构建更为人性化更合理的激励机 制。在蚌埠地区的金融行业领域内,X 银行蚌埠分行的发展规模和综合实力都始终走 在业内前端,处于领头羊的地位,然而受到体制和规模过于庞大的影响,该企业组织 的激励机制存在变化小、难于改变的问题,且在人力资源开支等问题上一直没有行之 有效的解决办法,造成了企业、尤其是其基层支行的人才不断流失、留守员工怠惰等 情况出现。由此可见,X 银行蚌埠分行改进激励机制一事势在必行。 本文首先阐述研究背景和研究意义,根据目前商业银行存在的柜员激励机制目前 的现状,并提出研究柜员激励机制的意义。其次,在国内外学者对于银行柜员激励机 制研究的基础上,系统地对银行柜员激励机制的相关文献进行梳理,并进行综述,为 本文的研究究奠定研究基础,同时对激励、激励机制的概念进行界定,梳理激励相关 的理论。其三,笔者针对 X 银行蚌埠分行的现有情况进行深入调查研究,分析指出 其基层柜员中激励机制有那些问题亟需改正。基于现状及问题,对 X 银行蚌埠分行 柜员激励机制进行优化,并且提出保障措施。最后,笔者提出研究结论,并对论点进 行拓展延伸,综合论述本文的研究成果和意义,并指出了研究的不足之处,对未来研 究方向进行展望。 本文主要研究结论:X 银行分行柜员激励机制主要需要通过对薪酬福利、绩效考 核、职业发展、精神需求、文化层面五个维度进行研究,并从加强组织协调保障、强 化管理制度建设、加大文化建设保障等三个方面提供保障措施,达到对 X 银行蚌埠 分行柜员激励机制的优化。 关键词:激励机制;员工激励;优化研究;银行柜员X 银行蚌埠分行柜员激励机制研究 II ABSTRACT With the rapid development of China's economy, banks as an important part of the financial field, more and more scholars transfer their research perspective to the research of the main body of banks. In recent years, the traditional incentive mechanism of banks can no longer meet the pace of development of banks. Many banks are trying to break the original incentive mechanism and build a more humane and reasonable incentive mechanism. In the field of financial industry in Bengbu area, the development scale and comprehensive strength of Bengbu Branch of bank X have always been at the forefront of the industry and are in the leading position. However, due to the influence of the system and scale, the incentive mechanism of the enterprise organization has the problems of small change and difficult to change, and there has been no effective solution to the problems such as human resource expenditure, As a result, the enterprises, especially the grass-roots branches of the brain drain, left behind employees lazy and so on. Therefore, it is imperative for Bengbu Branch of bank x to improve the incentive mechanism. This paper first describes the research background and significance, according to the current situation of the teller incentive mechanism in commercial banks, and puts forward the significance of studying the teller incentive mechanism. Secondly, on the basis of domestic and foreign scholars' research on the incentive mechanism of bank teller, this paper systematically combs and summarizes the relevant literature on the incentive mechanism of bank teller, so as to lay the research foundation for this paper. At the same time, it defines the concept of incentive and incentive mechanism, and combs the relevant theories of incentive. Thirdly, based on the current situation of Bengbu Branch of bank x, the author analyzes and points out the problems existing in the incentive mechanism of the grassroots tellers, which need to be corrected. Based on the current situation and problems, this paper optimized the teller incentive mechanism of Bengbu Branch of X bank, and put forward the safeguard measures. Finally, the author puts forward the research conclusion and extends the argument, comprehensively discusses the research results and significance of this paper, and points out the deficiencies of the research, and prospects the future research direction.
