薪酬管理是现代人力资源管理的重要组成部分,薪酬体系设计的是否合理直接影 响到员工的工作态度和工作成果,同时也与企业的良性发展密切相关,是影响企业发 展的重要问题。HT 玉米开发有限公司是由山东诸城万年食品有限公司和黑龙江昊天 食品有限公司出资兴建的民营企业。在目前竞争激烈的市场环境下,企业发展不进则 退,而企业之间的竞争归根结底就是人的竞争,特别是核心人才的竞争,对于 HT 玉 米开发有限公司来说,吸引有潜力、有能力的技术型员工,激发员工的工作热情和潜 力就显得尤为必要和重要,建立一套科学的、有针对性的技术工人薪酬体系势在必行。 本文在明确了选题的背景与意义的基础上,对国内外研究现状进行了概括性总结, 指出了研究的基本内容和拟解决的主要问题。本文主要运用了文献分析法、实地调研 法、问卷调查法、统计分析法等研究方法,以薪酬及薪酬体系的相关基本理论为基础, 运用宽带薪酬理论与激励薪酬理论同时辅助运用调查问卷方法,对 HT 玉米开发有限 公司技术工人的薪酬体系现状进行了分析,HT 玉米开发有限公司技术工人的薪酬体 系存在的问题包括员工岗位工资与工作岗位不匹配、绩效工资没有激励作用、年功工 资值设定较低、薪酬层次差异较小、薪酬结构较为单一、薪酬设计缺乏弹性;针对 HT 玉米开发有限公司技术工人的薪酬体系存在的问题,提出 HT 薪酬体系优化方案,方 案中包括优化原则、目标、总体方案,并提出具体的优化方法,包括岗位工资、绩效 工资优化、年功工资优化、技能工资优化、辅助工资等优化具体方法。最后对优化后 的 HT 玉米开发有限公司技术工人的薪酬体系方案制定了优化保障措施,包括组织保 障、制度保障、资金保障。本文技术工人薪酬管理体系优化方案的实施对调动公司员 工积极性、激励他们为公司改革发展群策群力,具有重要的意义,也为同行业企业的 薪酬改革起到了示范和借鉴作用。 关键词,技术工人;薪酬;薪酬体系;薪酬体系优化东北石油大学 MBA 学位论文 III Research on the salary system optimization of HT Corn Development Co.,Ltd. ABSTRACT Salary management is an important part of modern human resources management. Whether the salary system is designed reasonably directly affects employees'working attitude and results, and is also closely related to the healthy development of enterprises, which is an important issue affecting the development of enterprises. HT Corn Development Co., Ltd. is a private enterprise funded by Shanzhucheng Wannian Food Co., Ltd. and Heilongjiang Haotian Food Co., Ltd. In the current competitive market environment, the development of enterprises is not advancing but declining. In the final analysis, the competition among enterprises is the competition of human beings, especially the competition of core talents. For HT Corn Development Co., Ltd., it is particularly necessary and important to attract potential, competent and technical employees and to stimulate their enthusiasm and potential for work. Targeted salary system for skilled workers is imperative. On the basis of defining the background and significance of the topic, this paper summarizes the research status at home and abroad, and points out the basic content of the research and the main problems to be solved. This paper mainly uses the methods of literature analysis, field research, questionnaire survey and statistical analysis, based on the basic theory of salary and salary system, using broadband salary theory and incentive salary theory, assisted by questionnaire method, to analyze the salary system of technical workers in HT Corn Development Co., Ltd. The development of HT Corn is limited. The problems existing in the salary system of the technical workers in the company include the mismatch between the post salary and the post, the lack of incentive effect of performance salary, the low setting of annual meritorious salary value, the small difference of salary levels, the simplicity of salary structure and the lack of flexibility in salary design. Aiming at the problems existing in the salary system of the technical workers in HT Corn Development Co., Ltd, the paper puts forward the optimization scheme of HT salary. The scheme includes optimization principles, objectives and overall scheme, and puts forward specific optimization methods, including post wage, performance wage, annual merit wage, skill wage and auxiliary wage. The implementation of the optimization scheme of the salary management system for skilled workers in this paper is of great significance to mobilize the enthusiasm of employees and motivate them to work together for the reform and development of the company.
