海油销售服务公司班组激励机制优化设计
摘要:组织是由许多“经济人”组成的,成员为了自身利益而有可能
偏离组织的目标。班组激励是组织激励的一种方式,本文主要研究
如何激励有着不同需要和从事着不同工作的个人努力工作,并达成
有效的合作来实现组织的目标。
本文主要从两方面研究使班组员工与组织目标相一致的方法:
一种是不改变员工的目标,但通过激励设计,尽可能使员工在追求
个人利益的同时增进组织的利益;另一种是改变组织成员的个人目
标,使组织成员的目标与组织目标达成一致。
本文首先对绩效管理、激励等相关研究进行了文献回顾。其次
通过调査问卷对销售服务公司原有的“以结果为导向”激励机制的
效果进行定量分析。然后对激励机制进行重新优化设计,提出“以过
程为导向”的激励机制优化思路。最后,对实施效果通过检验分析,
并证明优化后激励机制的有效性。
本研究发现:(1)沟通在激励机制发生过程中起到了很重要的
作用;(2)激励方式的多样性对提高员工个人和组织绩效都有积极
作用;(3)采取“以过程为导向”的激励机制产生的效果要优于“以结
果为导向”的激励机制。
该发现对国有企业的班组建设管理有着重要意义,对于国有企
业培养出综合素质髙、组织协调管理能力强、具有幵拓创新精神的
班组群体,进一步提髙班组综合管理水平和工作效率有着现实意义。

Abstract:
An organization consists of a lot of economic men. The members
may deviate the organization's targets for the sake of their own interests.
Team motivation is a way of organization prompting. The thesis mainly
studies how to inspire people with different needs and jobs to work hard
to achieve the organization goal by effective cooperation.
The thesis mainly discusses the ways of coordinating the team
workers' goal with the organization's in two aspects: one is that team
workers, who don't change their goals, pursue their own interests and at
the same time help to further the interests of the organization by
designing motivation mechanism; the other is to change team workers'
goals to obtain consistency with the organization's.
First of all, in this paper, the theories of performance management
and motivation are reviewed. Secondly, a quantitative analysis is made
to the effect of the result-oriented motivation mechanism from the
Marketing Services Co. by questionnaire survey. And then the
process-oriented motivation mechanism comes up after the design of the
motivation mechanism is optimized. At last, the implementation effect is
checked and analyzed to prove the effectiveness of the optimized
motivation mechanism
The research discovers the following points. First, communication
plays an important part in the process of the motivation mechanism.
Second, the diversity of the motivation ways brings positive effect in
improving team workers' and organizational performances. Third, the
effect created by the process-oriented motivation mechanism is better
than the result-oriented motivation mechanism
