本文通过问卷调查和深度访谈方法,对青海铭德集团及其高管团队的现状
进行了调研;应用团队管理理论从两个视角分析了集团公司的高层团队管理的目
标,提出了青海铭德高层团队管理的思路;在以上研究基础上,本文提出集团高
层团队管理现在面临的急需而且重要的问题有三个:一是业绩导向问题;二是公
平公正的环境问题;三是归属感的问题;接着,围绕着绩效管理思路,研究提出
了集团公司高层团队管理的系统方案,该方案包括“青海铭德集团高层团队任期
和年度绩效考核办法”和“青海铭德高层团队的长效激励方案”;最后,对方案
实施问题进行针对性的研究,提出公司要重视产权制度、岗位职责和团队理念等
三个高层管理团队管理的关键因素,并在五个方面保障方案的实施。

ABSTRACT
Top management team is mainly responsible for enterprises' strategic decision-
making, and it is the core group that determines the effect of organization development
and performance. Qinghai Minda Group is a typical private enterprise with the
characteristics of family business, which has been developing rapidly. Due to the
family style management as well as business diversification, the system of company
management is required objectively to reform. With its rapid development, the original
management pattern can no longer adapt to the strategic development of the group.
And the senior team management model based on trust has been unable to adapt to the
development of the enterprise, which has become the bottleneck for the further
development of the company. This paper takes Qinghai Minda Group, a typical family
private enterprise as the research object, studies how its top management team
introduces modern normative management method to transferrule by man based on
trust into the rule of law. These studies would have typical meaning for summarizing
the Chinese style management under the background of Chinese traditional culture,
also would have an important practical value to Qinghai Minda Group.
Through questionnaire survey and deep interview, the paper has held an
investigation on the status of Qinghai Minda Group and its top management team,
analyzed the management goal of the Group’s top management team in two aspects by
using team management theory, and proposed the main thought of Qinghai Minda's top
management team. Based on the above researches, the paper puts forward 3 important
problems which the Group is facing now and need an urgent solution: 1. the
performance evaluation; 2. the environment of fairness and justice; 3. the sense of
belonging. Around the thought in performance management, the paper has proposed a
systematic procedure regarding the top team management of the Group, including the
term of office, the annual performance review and the long-term incentive plan.
