山东外贸集团新欣有限公司原是国有外贸公司,主营国际贸易,2005年改制
为股份制外贸企业。随着业务的发展,公司的发展战略已经初步形成,对人才的
需求越来越强烈,亟需在人力资源的管理方面有所突破,需要先进和完善的薪酬
体系支持。进而不断提高公司的核心竞争力,保证公司战略目标的实现。
本文首先概括介绍薪酬管理理论及面对的问题、薪酬体系设计的方法和应用
技术,结合公司的薪酬管理现状,指出存在的问题并分析原因,然后根据薪酬设
计理论和设计方法,制定出了适合高层管理人员、业务人员、业务助理人员、行
政管理人员等岗位的薪酬方案。
新的薪酬方案以价值创造和风险收益为主导,以绩效考核的结果作为核定薪
酬的主要标准,将员工的个人目标与公司的发展战略目标紧密结合。新的方案经
过两年多的实施,取得了明显的效果,公司的业务得到长足发展,利润大幅度提
高,实现了为股东提供最大回报的目的;同时,员工个人的收入随着公司利润的
提高而不断增加,并且公司的有效资源与个人能力和素质的结合,创造出了充足
的发展空间,公司的持续发展和个人的价值实现有了共同的平台。在实施过程中,
对新的薪酬方案进行不断的修正、补充,使其进一步优化。

ABSTRACT:The thesis aims at how to improve the compensation management
level of New Future International Trade Co.,Ltd.
New Future International Trade Co.,Ltd.was established in 2001,having a
registered capital of RMB 1 0 million.It underwent a transformation in a merger and
reconstruction in 2005.After the merger and reconstruction,it was transformed into a
new type of咖ck company,、Ⅳi也its majority shares held by Shandong Yuantian
International Co.Ltd and other shares owned by natural persons.Its major business is
export and import,witll all annual import and export volume of about US$1 00 million.
With the rapid development of New Future International Trade Co.,Ltd.,the
human resource is becoming the most vital factor for New Future International Trade
Co.,Ltd.to win advantages in the fierce competition.A set of scientific compensation
management method is the key factor to keep,motivate employees and further to
maintain the competitive ability of the organization.Salary—motivation effect is
becoming the most important part of human resource management.How to design
scientific and reasonable salary structure and to realize its maximal effect is the
necessary management means by which New Future International Trade Co.,Ltd.Can
attract and hold talents as well as strengthen competitive capability.
The first chapter of the thesis is an introduction,which includes a brief discussion
about the background,significance and research method of the thesis.In the second part
of this thesis,the writer will lay a solid foundation by summarizing some kinds of salary
and motivational theories.The thesis also introduces influencing factors,the golden rule,
compensation strategy about compensation design and several main compensation
modalities.This part constitutes the basic theories of the design of New Future
International Trade Co.,Ltd.’S compensation system.Finally combined、Ⅳim the salary
present condition of New Future International Trade Co.,Ltd.,the author analyzes the
top management,sales/marketing team,operation staff,document staff and other
employees’salary design,and according to salary design theories,proposes the salary
system suitable to various posts.
