提高企业竞争力必须充分利用员工的人力资本。充分利用员工的知识、技能和能力
可以为组织创造更高的绩效。然而,当前组织中高学历、高技能研发人员的知识、技能
未能得到充分利用。因此,改善这种不充分就业问题是提高组织竞争力和绩效的有效手
段之一。本研究采用文献收集、问卷调査等方法研究T公司研发人员的不充分就业现状
以及工作特征对不充分就业的影响,并且探讨了组织支持感在工作特征与不充分就业之
间的调节作用。所得结论如下:第一,工作特征因素对不充分就业有着显著的负向预测
作用;第二,组织支持感对不充分就业有显著的负向影响;第三,组织支持感在工作特
征与不充分就业之间起到调节作用。最后,本文对研究的不足和未来研究方向进行阐述。

Abstract
To improve the competence of enterprise must good use of employee's human capital.
With the fully-utilization of employees' knowledge, skills and abilities can lead to better
performance for organization. Nevertheless, many research and development employees are
being underemployed with holding surplus knowledge, skills and abilities nowadays. Hence,
it is one of effective way to enhance the competence and performance of organization with
underemployment improvement.
With literary review and survey data, the underemployment problem of T company
employee' underemployment was investigated and identified. It has reached the conclusion is
as follows: the job characteristics was negatively related to underemployment and
organizational support as a moderator to partly ameliorate the negative effects of job
characteristics and it. Finally, the limitation of the research and future of theory development
were discussed.
