中文摘要 中文摘要 本研究通过社会比较理论出发,对企业差序氛围与员工反生产行为之间的关 系展开研究,尝试探索在本土背景下员工妒忌在差序氛围和反生产行为中的中介 作用,并以权力距离为调节变量,检验其在差序氛围、员工妒忌与反生产行为之间 存在的双调节效应。本文将成熟的量表编制成问卷,以不同企事业单位员工为调查 对象收集问卷数据,之后对调查所得的 306 份有效问卷进行了统计分析。通过实 证分析得到以下结论:(1)企业差序氛围对员工反生产行为具有正向影响;(2) 员工妒忌在差序氛围与反生产行为的影响过程中发挥中介作用;(3)权力距离在 员工妒忌对反生产行为的作用过程中起调节作用。最后基于以上研究成果,提出了 本研究的不足之处,并指出了如何应对反生产行为的思路和建议,以促进组织健康 管理与运营。 关键词:企业差序氛围;员工妒忌;权力距离;反生产行为 -I- 黑龙江大学硕士学位论文 Abstract This study investigates the relationship between differential climate and employee counterproductive behavior in enterprises by starting from social comparison theory, and tries to explore the mediating role of employee jealousy in differential climate and counterproductive behavior in the local context, and to test its dual moderating effect between differential climate, employee jealousy and counterproductive behavior using power distance as the moderating variable.In this paper, the mature scale was developed into a questionnaire,and the questionnaire datawere collected from employees ofdifferententerprises andinstitutions, afterwhichthe 306valid questionnaires obtained from the survey were statistically analyzed. The following conclusions were obtained from the empiricalanalysis: (1) corporate disordered atmosphere has a positive influence on employees counterproductive behavior; (2) employee jealousy plays a mediating role in the influence process between disordered atmosphere and counterproductive behavior; (3) power distance plays a moderating role in the process of employee jealousys effect on counterproductive behavior. Finally, based on the above research results, the shortcomings of this study are presented, and ideas and suggestions on how to deal with counterproductive behaviors are pointed out to promote healthy organizational management and operation.
