A医院新生代护士幸福感现状及其影响因素研究
摘要
近年来,在新型冠状病毒肺炎疫情的大环境背景下,医院护士的幸福感问题受到
了越来越多的关注。医院床护比例配置达不到卫生部规定(医疗机构病床与护士的配
备比例不得低于1:0.4),护士人手不够,任务重、加班成为常态。护士年轻化、
个性化、情绪化,医护矛盾频发成为热点。护士的幸福感研究是推动卫生行业发展的
需要,是实现人民群众高质量健康生活的保障。
当今社会,新生代员工已经成为各个行业的主体力量,新生代护士更是壮大了整
个护士队伍。新生代作为有着“独立、自主、月光、佛系、隐形贫困人口、自由奔放”
等标签的“后浪”们,其对理想生活的追求,与不屈服于现实的精神,给护士行业的
人员管理带来了很大的挑战。面对工作的束缚、理想与现实之间的差距、日复一日面
对医生与病人的喋喋不休,新生代护士的幸福感已经成为逐渐行业的关注点。
本文以 A医院的新生代护士为研究对象,在梳理员工幸福感、幸福感影响因素,
幸福感测量等相关文献基础上,通过问卷调查的方法,发现 A医院新生代护士幸福
感水平相对较低;影响护士幸福感的因素主要是:薪资福利、社会支持、职业韧性等
方面。在问卷分析的基础上,从建立全面的薪酬福利体系、提高社会对护士的支持和
培养护士的职业韧性等方面提出提升 A医院新生代护士幸福感策略,为今后医院提
升护士幸福感提供参考,为医院护理管理者提供科学依据和管理建议,进而为和谐医
患关系,提升护理行业的整体服务质量提供理论依据和参考。

A医院新生代护士幸福感现状及其影响因素研究
ABSTRACT
In recent years, the issue of hospital nurses' well-being has received increasing
attention in the context of the novel coronavirus pneumonia epidemic. Hospital bed-nurse
ratio allocation fails to meet the Ministry of Health's regulations (the ratio of beds to nurses
in medical institutions should not be less than 1:0.4), nurses are understaffed, and heavy
tasks and overtime work have become the norm. Nurses are young, individualized and
emotional, and frequent conflicts between healthcare and nursing have become hot spots.
The study of nurses' well-being is necessary to promote the development of the health
industry and to guarantee the realization of a high-quality healthy life for the people.
In today's society, the new generation of employees has become the main force in
various industries, and the new generation of nurses has strengthened the whole nursing
team. The new generation,as the "backwaters" with labelssuch as "independent,
autonomous, moonlight, Buddhist, invisible poor, and free spirited", have brought great
challenges to the staff management of the nursing profession with their pursuit of an ideal
life and their spirit of not yielding to reality. Faced with the constraints of work, the gap
between ideal and reality, and the chatter of doctors and patients day after day, the
happiness of the new generation of nurses has gradually become a concern of the
profession.
This paper takes the new generation nurses in hospital A as the research object, and
based on combing the related literature of staff happiness, happiness influencing factors,
happiness measurement, etc., we found that the level of happiness of new generation
nurses in hospital A is relatively low through the method of questionnaire survey; the
factors affecting the happiness of nurses are mainly: salary and benefits, social support,
career resilience, etc. On the basis of the questionnaire analysis, strategies to improve the
happiness of new generation nurses in Hospital A were proposed in terms of establishing a
comprehensive salary and welfare system, improving social support fornurses and
cultivating nurses' professional resilience, which provide reference for hospitals to improve
nurses' happiness in the future, provide scientific basis and management suggestions for
hospitalnursingmanagers,andthenprovidetheoreticalbasisforharmonious
doctor-patient relationship and improving the overall service quality of nursing profession.
