III 摘要
领导和员工作为企业中最重要的组成部分,对企业的发展有着重大影响。
已有研究表明包容型领导风格作为一种正向的领导风格,不仅能改善企业内部
的组织氛围,也能够促进组织中员工亲社会行为的产生。与此同时,员工管家
行为倾向作为一种更加维护组织长期利益的亲社会行为倾向,有利于企业的经
营和发展。因此,研究员工管家行为倾向对企业保持竞争力意义重大。通过对
相关文献进行梳理和分析,本文引入了内部人身份感知和传统性两个变量,构
建了包容型领导风格对员工管家行为倾向的作用机制,考察了在中国管理情境
下,包容型领导风格对员工管家行为倾向的影响,内部人身份感知的中介作用
以及传统性的调节作用。
本研究首先对包容型领导风格、内部人身份感知、员工管家行为倾向与传
统性四个变量的概念和研究进行了文献综述。随后,通过对相关研究进行梳理
和分析,提出了一系列研究假设,构建了相应理论模型。接着,在调研阶段,
本研究以餐饮企业的员工为调查对象,借鉴已有成熟量表进行了问卷调查,通
过预调研初步验证了问卷的信度与效度。在正式调研阶段,通过发放电子问卷
收集到322 份有效问卷。最后,运用SPSS 25.0 及 Process 插件和 AMOS 23.0
软件,对数据样本进行了描述性统计分析,对四个变量的量表进行了信效度检
验,并通过相关性分析和回归分析,验证了变量间的因果关系、内部人身份感
知的中介效应和传统性的调节效应。
通过一系列实证分析,本研究的相关假设得到了验证,主要结论如下:第
一,包容型领导风格及开放性、有用性和易接近性三个维度能够显著正向影响
员工管家行为倾向;第二,包容型领导风格及开放性、有用性和易接近性三个
维度能够显著正向影响员工内部人身份感知;第三,内部人身份感知显著正向
影响员工管家行为倾向;第四,内部人身份感知在包容型领导风格及三维度和
员工管家行为倾向之间起部分中介作用;第五,传统性能够负向调节包容型领
导风格对内部人身份感知的影响作用。最后,本文根据研究结果提出了针对性
的管理实践建议,指出了本次研究中存在的不足,并且基于此提出了对未来研
究的展望。

V Abstract
Leaders and employees are the most important parts of an enterprise, and they
have a significant impact on the development of the enterprise. Previous studies have
shown that inclusive leadership style, as a positive leadership style, can not only
improve the organizational atmosphere inside the enterprise, but also promote the
generation of prosocial behaviors of employees in the organization. At the same time,
as a kind of prosocial behavior tendency to safeguard the long-term interests of the
organization, employee stewardship behavior tendency is beneficial to the operation
and development of the enterprise. Therefore, it is of great significance to study
employee stewardship behavior tendency for enterprises to maintain competitiveness.
Through the review and analysis of relevant literature, this paper introduces two
variables of perceived insider status and traditionality, and constructs the mechanism
of the effect of inclusive leadership style on employee stewardship behavior tendency.
This study examines the impact of inclusive leadership style on employee
stewardship behavior tendency, the mediating effect of perceived insider status and
the moderating effect of traditionality in Chinese management context.
This study firstly reviews the concepts and research on four variables including
inclusive leadership style, perceived insider status, employee stewardship behavior
tendency and traditionality. Then, after sorting out and analyzing relevant studies, this
study proposed a series of research hypotheses and constructed the corresponding
theoretical model. In the research stage, this study took the employees of catering
enterprises as the survey objects and used the existing mature scale for reference to
conduct a questionnaire survey. The reliability and validity of the questionnaire were
verified by preliminary investigation. In the formal research stage, 322 valid
questionnaires were collected by issuing electronic questionnaires. SPSS 25.0,
Process plug-in and AMOS 23.0 were used for descriptive statistical analysis of the
data samples, and the reliability and validity of the scale of four variables were tested.
Through correlation analysis and regression analysis, this study verifies the causal
relationship between variables, the mediating effect of perceived insider status and
VIthe moderating effect of traditionality .
Through a series of empirical analysis, the relevant hypotheses of this study are
verified. The main conclusions are as follows: First, Inclusive leadership style and
three dimensions of openness, usefulness and accessibility can significantly positively
influence employee stewardship behavior tendency; Second, Inclusive leadership
style, openness, usefulness and accessibility have significant positive effects on
perceived insider status of employee; Thirdly, Perceived insider status has a
significant positive impact on employee stewardship behavior tendency; Fourth,
Perceived insider status plays a partial mediating role in the relationship between
inclusive leadership style and three dimensions versus employee stewardship
behavior tendency; Fifth, Traditionality can negatively moderate the influence of
inclusive leadership style on perceived insider status. Finally, based on the research
results, this paper puts forward targeted management practice suggestions, points out
the shortcomings of this study, and puts forward the prospect of future research.
