摘 要
对于知识产权服务型企业来说,由于知识产权服务工作有着较强的专业性
和挑战性,所以其员工岗位满意度管理相对其他类型企业来说更具复杂性。如
果一个知识产权服务型企业的员工岗位满度低下,人才队伍发生频繁的变更,
则会对企业的运转造成负面影响,冲击其经营活动的稳定性。因此,企业通过
有关员工岗位满意度管理的措施与方式来对员工岗位满意度进行有效的管理,
使得员工能够不断地为企业创造价值,是一个相当重要的问题,这也是学者在
企业管理的研究中,越来越多关注企业员工岗位满意度管理的主要原因。
本文在这种背景下选取一家知识产权服务型企业 RT 公司,对其员工岗位满
意度状况进行研究,旨在通过这项研究来总结这类型的企业员工岗位满意度管
理中存在的问题和原因,并提出相应解决问题的措施。本文在研究过程中,首
先分析和梳理了员工岗位满意度的有关理论对相关的影响因素进行解读;其次
利用问卷调查数据统计分析了公司的管理岗位员工、专业技术岗位员工和工勤
岗位员工等三类的岗位的6 个维度的岗位满意度状况,这 6 个满意度维度分别
为公司管理、岗位配备、工作职责、工作环境、职业发展前景和薪酬福利;再
其次在总结了RT 公司员工岗位满意度管理中存在的问题及问题产生的成因,这
些问题主要表现在员工岗位设置、员工岗位结构比例、员工岗位工作职责、员
工岗位薪酬体系和激励机制、员工岗位和职业发展目标几个方面的不足;最后
结合问卷调查结果以及原因分析提出了一些提升 RT 公司员工岗位满意度的措施
并形成了方案,主要包括优化员工岗位设置、优化员工岗位结构比例、优化员
工岗位工作职责、优化员工岗位薪酬体系和激励机制、优化不同岗位员工职业
规划。而且为落实提升 RT 公司员工岗位满意度方案,指出了其保障措施,以使
得 RT 公司在开展提升员工岗位满意度工作的过程当中,能够从本文获得一定的
可借鉴之处,并且也作为其他相同类型的企业参考,并使得企业在经营管理的
过程当中能够真正贯彻以人为本的理念,提高员工对企业的忠诚度。

I Abstract
ABSTRACT
For IP service companies, the management of employee job satisfaction is more
complex than for other types of companies because of the professional and
challenging nature of IP service work. If an IP service company has a low level of job
satisfaction and frequent changes in its workforce, it will have a negative impact on
the operation of the company and affect the stability of its business activities.
Therefore, it is a very important issue for enterprises to effectively manage employee
job satisfaction through measures and methods related to employee job satisfaction
management, so that employees can continuously create value for the enterprise,
which is also the main reason why scholars pay more and more attention to enterprise
employee job satisfaction management in the research of enterprise management.
In this context, this paper selects an intellectual property service-oriented
company, RT, and conducts a study on its employee job satisfaction situation. The
aim of this study is to summarise the problems and causes in the management of
employee job satisfaction in this type of company, and to propose corresponding
measures to solve the problem. In this paper, firstly, we analyse and sort out the
theories of employee job satisfaction and interpret the relevant influencing factors;
secondly, we use the questionnaire data to statistically analyse the job satisfaction
status of the three types of jobs, such as management, professional and technical and
workforce, which are company management, job equipment, job duties, work These
six satisfaction dimensions are company management, job availability, job duties,
work environment, career development prospects and salary and benefits; then
secondly, the problems and causes of the problems in the management of RT;s staff
job satisfaction are summarized, which are mainly manifested in the deficiencies of
staff job settings, staff job structure ratio, staff job duties, staff job salary system and
incentive mechanism, staff job and career development goals; finally, the results of

of RT staff were proposed and a plan was formed, mainly including the optimization
of staff job settings, optimization of the proportion of staff job structure, optimization

optimization of different positions of staff career planning. In addition, to implement
the scheme of improving the job satisfaction of RT staff, the guarantee measures are
pointed out, so that RT company can get some reference from this paper in the
process of improving the job satisfaction of staff, and also as a reference for other
enterprises of the same type, and make the enterprise in the process of management
can really implement the concept of people-oriented, and improve the loyalty of staff
to the enterprise. The paper also serves as a reference for other companies of the same
type.
