摘 要
伴随企业的不同阶段的发展,企业员工激励管理很大程度上影响着企业人力资源的
价值发挥及利用,进而影响企业战略的实施乃至整体发展。一个企业激励机制的调整及
优化,牵扯着企业员工工作的积极性及主观能动性。本文通过对激励机制的优化研究,
实现对企业发展及战略实施的支撑,充分发挥出激励机制优化的价值。
基于当前市场经济快速发展优化,企业发展中人力资源竞争激烈,人力资源的发挥
及运用对于企业运营管理至关重要。本文以员工激励机制的优化研究为核心内容,以 A
集团企业作为具体研究案例,以当前国内外员工激励相关成熟理论及文献为理论基础,
在整理分析现有国内外文献、学者研究的成果及成熟理论的基础上,借助问卷调查及访
谈等方式,针对 A 集团企业进行客观全面调研,结合企业实际运营发展情况具体梳理A
集团现有员工薪酬、福利、相关晋升及培训等激励现状,进而分析当前 A 集团内员工激
励机制管理的问题及不足,总结出 A 集团现有员工激励管理层面存在如薪酬体系不合理、
晋升渠道单一有限、培训机制不健全以及物质激励不足等员工激励管理的客观问题,基
于以上问题的原因分析,对 A 集团企业员工薪酬、绩效、福利等激励所需的关键内容进
行了重点研究。从激励机制优化方案总体规划及实施进程制定,薪酬体系结构调整、员
工职业发展及晋升路径优化以及丰富奖励培训及外部学习机制等方面最终完成对 A 集团
员工激励机制的优化和体系构建。
根据 A 集团企业本身及员工管理的特点,运用对比研究、文献研究以及定量定性结
合分析等方法,本文针对A 集团企业当前员工激励管理层面的客观问题,首先研究提出
A 集团企业激励机制优化策略设计的原则及目标,为整体员工绩效激励优化确定方向及
路径,在具体策略上侧重针对员工薪酬结构、绩效考核进行调整,同时针对员工职业发
展及晋升路径进行优化、丰富奖励培训及外部学习机制。另外针对以上员工激励机制优
化策略,同步提出对 A 集团企业激励机制优化的实施保障,主要从积极创设企业文化保
障、架设科学的机构组织保障以及优化管理制度体系等三个层面进行,借助理论研究尽
可能促进企业实践管理的优化。针对性的员工激励机制优化策略及保障措施,切实促进
A 企业员工激励效果的实现,推动企业人力资源的高效利用。

1 A 集团企业员工激励机制优化研究
Research on Optimization of Staff Incentive Mechanism in Group A
Abstract
With the development of enterprises at different stages, the management of employee
incentives greatly affects the value play and utilization of enterprise human resources, which
in turn affects the implementation of enterprise strategies and even the overall development.
The adjustment and optimization of an enterprise;s incentive mechanism involves the
enthusiasm and subjective initiative of the employees of the enterprise. Through the
optimization research on the incentive mechanism, this thesis realizes the support for
enterprise development and strategy implementation, and gives full play to the value of
incentive mechanism optimization.
Based on the rapid development and optimization of the current market economy, the
competition of human resources in the development of enterprises is fierce, and the exertion
and application of human resources is very important for the operation and management of
enterprises. This thesis takes the optimization research of the employee incentive system as
the core content, takes Group A as a specific research case, and takes the current mature
theories and literatures related to employee incentives at home and abroad as the theoretical
basis. On the basis of mature theory, with the help of questionnaires and interviews, conduct
an objective and comprehensive survey on Group A;s enterprises, and comb through the
current situation of incentives such as compensation, benefits, related promotions and training
of existing employees of Group A in combination with the actual operation and development
of the company, and then analyze At present, the problems and deficiencies of employee
incentive management in Group A are summarized, and there are objective problems in the
current employee incentive management of Group A, such as unreasonable salary system,
limited promotion channels, imperfect training mechanism, and insufficient material
incentives. Based on the analysis of the reasons for the above problems, the key content of the
incentives such as compensation, performance, and benefits of the employees of Group A is
studied. From the overall planning and implementation process formulation of the incentive
mechanism optimization plan, the salary system structure adjustment, the optimization of
employee career development and promotion path, and the enrichment of reward training and
external learning mechanism, the optimization and system construction of the employee
incentive mechanism of Group A are finally completed.
According to the characteristics of Group A company itself and employee management,
using comparative research, literature research and quantitative and qualitative combined

analysis and other methods, this thesis aims at the objective problems of the current employee
incentive management level of Group A company, and firstly researches and proposes the
optimization strategy design of the incentive mechanism of Group A company. To determine
the direction and path for the optimization of overall employee performance incentives, focus
on the adjustment of the employee compensation system and performance appraisal system in
terms of specific strategies, and at the same time optimize the career development and
promotion paths of employees, enrich reward training and external learning mechanism. In
addition, in view of the above employee incentive mechanism optimization strategies, the
implementation guarantee for the optimization of corporate incentives in Group A is
simultaneously proposed, mainly from three aspects: actively creating corporate culture
guarantees, setting up scientific institutional guarantees, and optimizing management systems.
May facilitate the optimization of corporate practice management. Targeted employee
incentive optimization strategies and safeguard measures can effectively promote the
realization of the employee incentive effect of A company and promote the efficient use of
human resources in the company.
