摘要
随着中国社会经济的高速发展,中国保险行业的竞争越来越激烈。将已有的人员优
势转变为人才优势是每个保险企业发展的关键因素。人力资源的管理将会是保险公司发
展的基石,而激励是管理者通过精神或物质的激励,使员工激发或产生内在工作动机,
并且将这种动机转化为较高的员工工作效率,进而提高企业整体生产率的一种管理办法。
激励管理是企业人力资源管理活动之中最为关键的项目之一,其能够直接影响到企业对
人力资源的利用效率。受保险市场的需求及保险公司日渐饱和的影响,各个保险企业竞
争激烈,人才培养愈加重要。人保财险 S分公司也面临着人才竞争的问题,因此该企业
必须要提升对人才激励工作的重视水平。
本文首先通过检索文献资料,对世界各国围绕员工激励问题所得出的研究成果进行
讨论总结,为本文的分析撰写提供理论支持;然后以现有的文献为参考,运用问卷调查
法和案例分析法,对 S分公司的实际情况开展调研与分析,明确优化的方向。通过设计
问卷调查和员工访谈,了解该企业员工对现行激励策略的满意度,发现该企业当中激励
策略存在的问题和不足,再通过具体分析对其成因加以探究;最后提出了制定清晰的薪
酬激励标准、确立明确的晋升激励标准和强化激励措施等一系列重要举措,将人保财险
S分公司现有的激励策略进行了优化调整,并对员工激励策略更好地推行提出了可行性
的建议。
根据本文对员工激励策略的优化研究,可以有效提升案例公司对员工的管理能力以
及激励策略的实际效用,让员工的工作能力得以充分的发挥,改善企业的业绩水平;另
一方面希望本文能够为保险行业中其他保险公司制定员工激励策略和方案提供指导和
借鉴,推动保险行业持续健康向好发展。

Abstract
With the rapid development of China's social economy, competition in China's insurance
industry has become increasingly fierce. Turning existing personnel advantages into talent
advantages is a key factor for the development of every insurance company. The management
of human resources will be the cornerstone of the development of insurance companies, and
incentives are the spiritual or material incentives used by managers to inspire or generate
intrinsic work motivation for employees, and transform this motivation into higher employee
work efficiency, thereby improving a management method for the overall productivity of an
enterprise. Incentive management is one of the most critical items in the enterprise's human
resource management activities, which can directly affect the efficiency of the enterprise's use
of human resources. Affected by the demand of the insurance market and the increasing
saturation of insurance companies, competition among insurance companies is fierce, and
talent training is becoming more and more important. PICC P&C S branch is also facing the
problem of talent competition, so the company must raise the level of emphasis on talent
incentives.
This article firstly searches the literature, discusses and summarizes the research results
obtained from various countries around the issue of employee motivation, and provides
theoretical support for the analysis and writing of this article; then uses the existing literature
as a reference, uses the questionnaire survey method and case analysis method to carry out
investigation and analysis on the actual situation of the S branch, and clarifies the direction of
optimization. Through the design of questionnaire surveys and employee interviews, we can
understand the company’s employees’ satisfaction with the current incentive strategy, discover
the problems and deficiencies of the company’s current incentive strategy, and then explore its
causes through specific analysis; finally, a series of important measures were proposed, such
as formulating clear salary incentive standards, establishing clear promotion incentive
standards, and strengthening incentive measures. The existing incentive strategy of PICC
P&C S branch was optimized and adjusted, and feasible suggestions were put forward for
better implementation of employee incentive strategy.
