汇编 出版。保密的学位论文在解密后适用本规定。 研究生签名: 时间: 年 月 日 导师签名: 时间: 年 月 日I 摘要 纺织产业发展,事关国计民生。棉花加工业是棉花种植业的后续产业,同时棉花加工业为纺织 业提供了原材料,支持和保障了棉纺织产业的稳定增长,棉花加工业的稳定发展,具有十分重要的 承上启下纽带作用,推动我国棉花加工业高质量发展,更好地为棉农、棉区、棉业现代化服务,为 实现棉业兴旺、棉农富裕而努力,都具有十分重要的现实意义。2018 年,新疆生产建设兵团全面取 消“五统一”后,彻底废除团场棉花集中收购制,充分发挥棉花加工企业生产积极性。同时,八师 为彻底剥离团场“企”的属性,推进团场综合配套改革,全面提升了棉花加工产业竞争力和棉花加 工企业生产积极性。由于棉花加工产业生产的季节性特点十分明显,使得生产一线的员工不同于其 他的企业,如何保障和管理生产一线员工关系问题显得尤为重要,因为有效处理好生产一线员工关 系管理问题,才能有效保障员工权益,才能有效提升生产一线员工积极性,才能有效提升棉花产业 市场竞争力,才能真正实现棉花加工产业兴旺。 本选题的研究内容分为五个部分:第 1 章是绪论部分,阐述了选题背景与意义、员工关系与员 工工作质量、员工关系的基本特点、员工关系管理的主要内容等,同时对国内外关于生产一线员工 关系管理文献研究,包括理论文献梳理与分析,应用文献梳理与分析两方面进行分析。第 2 章是一 线员工关系管理理论部分,对一线员工和关系管理内涵界定,阐述了员工关系管理内容,并对马斯 洛需求层次理论和赫茨伯格的双因素理论等基础理论进行分析;第 3 章是现状分析部分,对 YL 棉 业公司概况进行分析,对其一线员工关系管理工作进行阐述,为研究奠定资料基础;第 4 章是问题 和成因分析部分,分析了 YL 棉业公司一线员工关系管理中问题以及成因;第 5 章是对策建议部分, 针对 YL 棉业公司生产一线员工关系管理中的问题,提出完善对策和建议。 通过研究,本文得出以下结论:第一,YL 棉业公司生产一线员工关系管理中,主要存在重视程 度不够、管理体系缺失、管理实践不完善等问题;第二,之所以造成以上问题,主要是由公司高层 对员工关系管理认识存在误区、轻视一线员工关系管理必要性、公司人力资源管理缺乏科学有效的 体系与方法等原因造成的;第三,针对以上问题,要不断完善员工关系管理理念、建设以人为本的 企业文化、规范公司劳动关系管理、建立科学的人际沟通机制、采取多样化的员工激励方式、构建 现代化的员工帮扶制度等相关对策建议。 关键字:人力资源管理;生产一线员工;需要层次理论;员工关系管理II Abstract Perfect employee relationship management system can effectively improve the enterprise management level and production efficiency, and build the cornerstone of harmonious enterprise relations.
