激励机制作为人力资源管理中的一项重要内容,越来越受到企业的重视,企业 运用激励机制的好坏直接影响着企业能否在人才竞争市场上取得胜利,同时也直接 影响着企业的稳定发展。因此可以说,怎样制定好企业的激励机制可以是企业人力 资源管理工作中的一项重要任务。 通过阅读文献,了解国内外对激励机制的相关研究,理解有关激励机制方面的 相关概念,总结出前人研究成果并找到不足,从而为本文的研究奠定了理论基础。 本文以X外贸企业为例,研究了X外贸企业现存的激励机制存在的问题及原因,并 对X外贸企业的激励机制提出了优化措施。X外贸企业是青岛一家主要经营假发、 睫毛的中小型外贸企业,通过对该企业现存的激励机制进行问卷调查和现场访谈, 利用调查数据和访谈情况,找到X外贸企业激励机制存在的问题,存在的问题主要 集中在员工薪酬、绩效考核、员工培训、个人发展以及企业文化等方面,依据问题 找到存在问题的原因,然后根据相关激励理论以及国内外先进经验,从薪酬、绩效 考核、培训体系、职业规划、企业文化等方面对X外贸企业激励机制提出优化措施。 同时,文章还提出了优化激励机制的保障措施,X外贸企业要想实现激励机制的优 化,必须从不断完善制度、组织、文化、人力资源管理等方面来进行保障。通过激 励机制的优化,希望能提高X外贸企业员工的工作积极性和创造性,从而促进X外 贸企业的健康稳定发展。 本文的研究对X外贸企业建立有效的激励机制起到了很好的作用,促进了X外 贸企业的持续健康发展,同时也希望通过本文的研究可以为相似企业提供参考价值, 文章存在的不当之处,我将继续努力研究,力求在实践中找到解决问题的方法。 关键词:激励机制;员工满意度;优化 II Abstract Theincentivemechanism,asanimportanttheoryofhumanresourcemanagement,is gettingmoreandmorevaluablefortheenterprises.Becauseitdirectlyaffectsthe performanceoftheenterpriseinthetalentmarket,andalsostabilityoftheenterprise development.Therefore,theincentivemechanismisanimportanttaskincorporate humanresourcemanagement. Tolayasoundtheoreticalfoundationforthearticle,theauthorreadlotsof researches,knewwelltherelatedtheories,andsurmisedtheweaknessofthecurrent studies.ThisarticletakesXForeignTradeEnterprisesasanexampletostudythe incentivemechanism,tofindtheweakness,thereasonsandalsothesolutions.XForeign TradeEnterprise,asasmalltomedium-sizedforeigntradeenterprise,mainlyengagedin humanhairandeyelashesinQingdao.Totargetthecompany’sproblemsinincentive mechanism,theauthortookquestionnairesurveysandon-siteinterviews.Theproblems mainlyinemployeecompensation,performanceevaluation,employeetraining,personal developmentandcorporateculture.Basedontheseweakness,theauthorfoundthebehind reasons,andproposedthesolutions,fromtheaspectsofthesalary,performance evaluation,trainingsystem,careerplanning,corporateculture.Thearticlealsoput forwardguaranteemeasurestooptimizetheincentivemechanism.Torealizethe optimizationoftheincentivemechanism,thecompanyneedtohaveguaranteemeasures, fromtheaspectsofcontinuousimprovementofsystem,organization,culture,human resourcemanagementandsoon.Throughtheoptimizationoftheincentivemechanism, hopetoimprovetheworkenthusiasmandcreativityoftheemployees,aswellasto realizethedevelopmentofthecompany Theresearchplayedaverygoodroleinestablishinganeffectiveincentive mechanismofthecompany,andpromotedthesustainableandhealthydevelopmentofit.
