I 摘要 随着当前我国基础教育的不断推进深化和课程体制的改革,以及广大人民群 众对基础教育的需求,民办学校作为机制灵活、更讲究实效的一种教育形式,对整 个教育体系的影响和作用日益显著。教师绩效考核是民办学校人力资源管理的重 要组成部分,如何更加公平公正地进行教师绩效考核,已经成为民办学校能否引进 精英人才和提升教育质量的关键,关系到民办学校的兴衰和未来的发展。 本课题研究以CY民办中学为例,梳理了CY民办中学的教师绩效考核现状, 综合采取文献法、问卷调查法及访谈法等,分析目前CY民办中学教师绩效考核体 系现状及存在的问题,总结分析得出了该校教师的绩效考核流于形式、考核内容不 全面、绩效考核的结果在实践中难以充分运用等问题,对以上问题做了深入的剖析, 基于此建议提出相应改进的对策。在新的考核体系中,考核主体由原来的办公室、 教务处、教育处变为被考核对象、上级领导、同级别教师、学生等,并运用问卷调 查法及访谈法优化了绩效考核指标体系,运用了层次分析法计算得到相关绩效指 标的权重,同时使用模糊综合评价法对研究的教师进行绩效考核,形成了比较完善 的CY民办中学教师绩效考核体系并进行了实例验证,对考核结果的应用方法进 行了阐述,为了确保新的绩效考核体系能够顺利地实施,本研究最后有针对性地提 出了一些保障性的措施。 本研究所建立的CY民办中学教师绩效考核体系,比较客观地评价了该校教 师的教学水平及教学成果,既有利于教师自身的发展,又有利于学校教学质量的提 升,具有实践和理论的双重意义。同时本研究为其他同类型学校优化教师绩效考核 体系、提升教学质量提供借鉴。 关键词:CY民办中学;教师;绩效考核体系;模糊综合评价法 Abstract II Abstract With the continuous deepening and reform of our country's basic education and the increasing educational needs of the people, private schools, as a form of education with flexible mechanisms and more practical effects, have increasingly significant influence and effect on the entire educational system. Teachers’ performance appraisal is an important part of private school human resource management. How to conduct teacher performance appraisal more fairly and justly has become the key to whether private schools can attract elite talents and improve the quality of education. It is related to the rise and fall of private schools and their future development. This study takes CY private middle schools as an example to sort out the status quo of teacher performance appraisal of CY private middle schools, comprehensively uses literature method, questionnaire survey method and interview method, etc., and analyzes the current situation and existing problems of the current CY private middle school teacher performance appraisal system, and summarizes it. The problems of the school’s teacher performance appraisal are mere formalities, the appraisal content is not comprehensive, and the performance appraisal results are not fully applied. The above problems are analyzed in depth, and improvement countermeasures are put forward based on this. In the new assessment system, the assessment subject has changed from the original comprehensive office, academic affairs office, and education office to the target of assessment, superiors, teachers of the same level, students, etc., and the questionnaire survey method and interview method are used to optimize the performance evaluation index system. Analytical hierarchy process was used to determine the weight of the indicators, and at the same time, the fuzzy comprehensive evaluation method was used to evaluate the performance of teachers. A relatively complete CY private middle school teacher performance evaluation system was formed and verified by examples. The application of the evaluation results was explained. In order to ensure the smooth implementation of the new performance appraisal system, finally targeted safeguard measures were put forward. The performance appraisal system for teachers in CY private middle school was established in this research objectively evaluates the teaching level and teaching results of the school teachers. It is not only conducive to the development of the teachers Abstract III themselves, but also conducive to the improvement of the school's teaching quality. It has practical and theoretical double meaning. At the same time, this research provides reference for other schools of the same type to optimize teacher performance evaluation system and improve teaching quality.
