I 摘要 在经济高速发展的今天,企业如何拥有一支稳定、高效的员工队伍是一项 值得研究的重要课题。员工的工作满意度与企业的生产经营效率密切相关,在 企业管理中越来越受到广泛重视。企业员工工作满意度调查分析研究是企业高 层管理者了解员工心理变化的重要手段之一,是提高企业管理水平和管理效能 的一项重要内容,是时时反映企业发展情况的“晴雨表”。近年来,随着国有企 业改革的不断深化,云南省XX市的N投融资公司,员工离职率逐年攀升,严 重影响了N投融资公司的经营和发展。据此,论文对N投融资公司员工工作满 意度的提升策略开展研究。 论文首先从人力资源现状、晋升机会、培训情况、职工薪酬、工作环境、 文化生活等方面,分析研究了N投融资公司的管理现状。其次,依据员工工作 满意度的相关理论,研制了调查问卷量表,内容包括工作回报、工作环境、工 作群体、公司管理四个方面。然后,对不同层级、不同年龄的340名员工进行 了有代表性的问卷调查,利用统计分析软件对调查问卷进行了统计分析,同时, 还分析了问卷调查结果的信度和效度;针对问卷调查中所反映的问题,进行了 深度访谈,深入挖掘存在问题的原因,问卷调查结果和访谈结果发现:薪酬管 理制度不够合理、培训效果不明显、职业生涯管理不到位、沟通缺乏方便快捷 的平台、绩效考核机制不合理、制度不够完善六个方面问题是影响N投融资公 司员工工作满意度的主要原因。最后,针对存在问题,提出了提升N投融资公 司员工工作满意度的措施和策略:建立合理的收入分配和绩效管理机制,优化 公司培训体系,做好员工职业生涯管理,树立以人为本的企业文化,完善管理 制度。 关键词:N投融资公司;员工工作满意度;提升策略 Abstract II Abstract Intoday'srapideconomicdevelopment,howtohaveastableandefficient workforceisanimportantsubjectworthyofstudy.Thejobsatisfactionofemployees iscloselyrelatedtotheefficiencyofthecompany'sproductionandoperation,and hasreceivedmoreandmoreattentioninenterprisemanagement.Surveyandanalysis ofenterpriseemployeesatisfactionisoneoftheimportantmeansforsenior managerstounderstandthepsychologicalchangesofemployees,itisanimportant contenttoimprovethemanagementlevelandmanagementefficiencyofthe enterprise,anditisa"barometer"thatreflectsthedevelopmentofthecompany.In recentyears,withthecontinuousdeepeningofthereformofstate-ownedenterprises, theturnoverrateofemployeesofNinvestmentandfinancingcompaniesinXXcity ofYunnanProvincehasincreasedyearbyyear,whichhasseriouslyaffectedthe operationanddevelopmentofNinvestmentandfinancingcompanies.Basedonthis, thedissertationstudiesthestrategiesforimprovingemployeesatisfactionofN investmentandfinancingcompanies. ThethesisfirstanalyzesandanalyzesthemanagementstatusofNinvestment andfinancingcompaniesfromtheaspectsofhumanresourcesstatus,promotion opportunities,training,employeecompensation,workandcompensation environment,andspiritualcivilizationconstruction.Secondly,basedontherelated theoriesofemployeesatisfaction,aquestionnairescalewasdeveloped,which includedfouraspects,suchasjobreturn,workenvironment,workgroup,and companymanagement.Then,arepresentativequestionnairesurveywasconducted on340employeesofdifferentlevelsanddifferentages.Thequestionnairewas statisticallyanalyzedusingstatisticalanalysissoftware.Atthesametime,the reliabilityandvalidityofthequestionnairesurveyresultswerealsoanalyzed.Forthe questionnaireTheproblemsreflectedinthesurvey,in-depthinterviewswere conductedtodeeplyexplorethereasonsfortheproblems.Theresultsofthe questionnairesurveyandinterviewsfoundthatthesalarymanagementsystemwas notreasonable,thetrainingeffectwasnotobvious,thecareermanagementwasnot inplace,andthecommunicationplatformwasnotconvenientandfast.Sixmajor problems,suchasirrationalperformanceappraisalmechanismandinadequate system,arethemainreasonsaffectingthesatisfactionofNcompanyemployees. Finally,inviewoftheexistingproblems,measuresandstrategiestoimprovethe satisfactionofemployeesofNCompanywereproposed:establishingareasonable incomedistributionandperformancemanagementmechanism,optimizingthe company'strainingsystem,doingagoodjobofmanagingemployees'careers, establishingapeople-orientedcorporateculture,andimprovingthemanagement system.
