立足于经济全球化不断加快的大环境下,金融市场快速发展,不断缩小与国 际金融的差距,而保险业更是不断提升国际化水平。随着市场经济的快速发展, 人才竞争愈演愈烈,保险业作为一个知识密集型的行业,呈现出对优质人才的旺 盛需求,致使整个行业面临严峻的人才竞争形势。保险企业必须吸引并留住一批 复合型的优质人才,充分挖掘人才潜在能力,致力于企业进步与发展,创造价值 与收益,才可以立足于竞争激烈的市场环境中。 员工激励对企业具有重要的意义,是企业提升自身核心竞争力的主要途径之 一。企业必须建立健全科学合理的激励机制,拥有一批优秀的人才,作为支撑其 可持续发展的资源。我国保险业还正在成长与发展,不同于国外大型保险公司的 是,国内保险企业在员工激励机制方面存在诸多缺陷,对于保险公司员工激励机 制的建立与优化,已然是国内保险业当下面临的首要任务。本篇论文选择PA公 司作为案例,结合学术界有关激励机制取得的研究成果,研究分析PA公司在激 励机制中的不足,表明PA公司必须建立健全科学合理的激励机制体系,并针对 性地提出相关建议措施。 本篇论文首先将对研究的背景、意义、内容和方法进行介绍。并为有关激励 及激励机制的定义及理论进行明确,梳理归纳了国内外学者在激励机制方面的研 究理论及理论的实际应用,表明激励理论对于国内企业建立健全激励机制具有重 要的参考价值与意义。基于以上理论,本文对PA公司员工的满意度及激励现状 展开调研与分析,分析并明确PA公司在薪酬激励、考核、职涯规划、培训等中 存在的不足之处。 本文通过对PA公司员工激励机制缺陷的研究,依据现行的员工激励机制优 化原则,制定建立员工激励机制的框架与方法,针对性地提出切实可行的建议措 施:建立科学合理的薪酬制度,改善PA公司员工整体工资现状,充分发挥薪酬 福利对员工工作的调动激励作用;完善绩效考核,注重员工职业生涯规划,加大 对员工培训体系的建设力度,拓宽员工个人职业渠道;发挥企业文化的激励作用, 提高员工对自身企业的认可度。 关键词:PA公司激励机制优化 III ABSTRACT Basedontheacceleratingenvironmentofeconomicglobalization,the financialmarketisdevelopingrapidly,andthegapwiththeinternational financeisnarrowing,whiletheinsuranceindustryisconstantly improvingthelevelofinternationalization.Withtherapiddevelopment ofmarketeconomy,thecompetitionfortalentsisbecomingmoreandmore fierce.Asaknowledgeintensiveindustry,theinsuranceindustryshows astrongdemandforhigh-qualitytalents,whichmakesthewholeindustry faceseveretalentcompetitionsituation.Insuranceenterprisesmust attractandretainagroupofcompoundhigh-qualitytalents,makefull useofpotentialtalents,devotethemselvestotheprogressand developmentofenterprises,andcreatevalueandincome,soastobebased onthefiercemarketenvironment. Employeemotivationisofgreatsignificancetoenterprises,andit isoneofthemainwaysforenterprisestoenhancetheircore competitiveness.Enterprisesmustestablishandperfectscientificand reasonableincentivemechanismandhaveagroupofexcellenttalentsas theresourcestosupporttheirsustainabledevelopment.China'sinsurance industryisstillgrowinganddeveloping.Differentfromforeign large-scaleinsurancecompanies,therearemanydefectsintheemployee incentivemechanismofdomesticinsurancecompanies.Theestablishment andoptimizationoftheemployeeincentivemechanismofinsurance companieshasbecometheprimarytaskfacingthedomesticinsurance industry.Inthispaper,PAcompanyisselectedasacase,combiningwith theresearchresultsoftheincentivemechanismintheacademiccommunity, theresearchanalyzestheshortcomingsofPAcompanyintheincentive mechanism,indicatingthatPAcompanymustestablishasoundscientific andreasonableincentivemechanismsystem,andputforwardrelevant suggestionsandmeasures. IV Thispaperwillfirstintroducethebackground,significance,content andmethodsoftheresearch.Andforthedefinitionandtheoryofincentive andincentivemechanism,itsummarizesthedomesticandforeignscholars' researchtheoryandpracticalapplicationinincentivemechanism,which showsthatincentivetheoryhasimportantreferencevalueand significancefordomesticenterprisestoestablishandperfectincentive mechanism.Basedontheabovetheory,thispaperinvestigatesandanalyzes theemployeesatisfactionandincentivestatusofPAcompany,analyzes andclarifiestheshortcomingsofPAcompanyinsalaryincentive, assessment,careerplanningandtraining. Basedonthestudyofthedefectsoftheemployeeincentivemechanism ofPAcompany,andthecurrentoptimizationprincipleoftheemployee incentivemechanism,thispaperformulatestheframeworkandmethodsof establishingtheemployeeincentivemechanism,andputsforwardpractical suggestionsandmeasures:establishingascientificandreasonablesalary system,improvingtheoverallsalarystatusofPAcompanyemployees,and givingfullplaytotheroleofsalaryandwelfareinthemobilization andincentiveofemployees'work;andGoodperformanceappraisal,pay attentiontoemployeecareerplanning,strengthentheconstructionof employeetrainingsystem,broadenthepersonalcareerchannelsof employees,giveplaytotheincentiveroleofcorporateculture,and improvetherecognitionofemployeestotheirownenterprises.
