:研究意义:了解南华医院护理人员遭受工作场所暴力现状, 并对其影响因素进行分析,为健全关于工作场所暴力防范与处理的管 理策略与制度,极大地让护理人员在暴力事件中进行自我保护,改善 护士的就业环境,降低促进工作场所心理暴力发生率,促进其身心健 康,从而提高护理质量和护理队伍稳定发展,提供参考依据。 研究内容:研究者于2019年1-7月采用便利抽样法抽取衡阳市 南华医院纳入标准的150名护士作为研究对象,采用自制医院护理人 员遭受工作场所暴力情况调查表及一般资料问卷对其进行调查,调查 的内容涵盖了护理人员的个人基本信息(人员性别、所属的年龄段、 取得的最高学历、是否具有执业护士资格、至今为止在医院的工作年 限、获得的职称等级,以及该人员进行过工作场所暴力防范与处理的 相关培训次数)、医院护理人员遭受工作场所暴力的情况、医院护理 人员遭受工作场所暴力的处理方式以及发生暴力事件后医院采取的 措施(对该暴力事件的调查情况,对遭受工作场所暴力的护理人员的 安抚与心理指导情况,以及遭受工作场所暴力攻击的护理人员对医院 最终处理结果的满意程度,医院对工作场所暴力的防范与处理的管理 制度等)进行调查,全面了解南华医院护理人员遭受工作场所暴力的 现状与影响因素。 结论:衡阳市南华医院护理人员遭受工作场所暴力的发生率较高, 医院及相关管理部门应引起重视。单因素与多因素Logistic回归分 析发现衡阳市南华医院护理人员遭受工作场所暴力影响因素与医护 II 人员(年龄、学历、工作年限、防护意识、沟通能力)、环境(布局 不合理、标识不清)及其他(工作流程不合理、科室间配合不协调) 等有关。调查还发现衡阳市南华医院护理人员工作场所心理暴力事件 发生后,得不到应有的重视,会出现疲乏、抑郁、失眠、工作积极性 降低、产生职业倦怠等,甚至有自杀倾向,这样不仅不能为患者医疗 服务得到保障,还非常不利于护理队伍的建设与发展。故医院领导应 重视,并根据影响护士遭受工作场所暴力的因素来制定预防措施;加 强护理人员培训,强化护理人员防护意识,提高其沟通水平;为护 理人员提供支持系统,重视护士心理健康,开设暴力事件后心理咨询 室;制定出规避护士遭遇工作场所暴力高风险的管理制度与流程,与 相关科室商议交接流程;健全关于遭受工作场所暴力防范与处理的管 理制度将极大地让护理人员在暴力事件中进行自我保护。 关键词:南华医院;护理人员;工作场所;暴力事件;管理研究 III STUDYONMANAGEMENTOFWORKPLACE VIOLENCEOFNURSINGSTAFFINNANHUA HOSPITALOFHENGYANGCITY LiZhang(MBA) DirectedbyXuefengYang Abstract:Significanceofthestudy:Tounderstandthepresentsituation ofworkplaceviolencesufferedbynursingstaffinSouthChinaHospital, andtoanalyzeitsinfluencingfactors,inordertoimprovethe managementstrategyandsystemonthepreventionandtreatmentof workplaceviolence,togreatlyenablenursestoprotectthemselvesin violenceincidents,toimprovetheemploymentenvironmentofnurses,to reducetheincidenceofpsychologicalviolenceintheworkplace,to promotetheirphysicalandmentalhealth,soastoimprovethequalityof nursingandthestabledevelopmentofnursingstaff.Providereference basis. Thecontentsofthestudywereasfollows:InJanuaryto July,2019,150nursesfromtheSouthChinaHospitalofHengyangCity weretakenintothestandardbymeansofaconvenientsamplingmethod, andaself-madehospitalnursingstaffwasusedtoinvestigatethe situationofworkplaceviolenceandthegeneralinformationquestionnaire. Thecontentofthesurveycoversthepersonalbasicinformationofthe nursingstaff(theperson'ssex,theagegrouptowhichitbelongs,the IV highesteducationdegreeobtained,thequalificationofthelicensednurse, theworkinglifeofthehospitalsofar,thegradeoftheprofessionaltitle obtained,andthenumberoftrainingtimesthatthepersonhasconducted forthepreventionandtreatmentofviolenceintheworkplace(thenumber ofrelatedtrainings),andthehospitalnursingstaffaresubjectedtowork Thesituationofviolenceintheworkplace,themannerinwhichhospital nursesaresubjectedtoviolenceintheworkplaceandthemeasurestaken bythehospitalintheaftermathoftheviolence(investigationofthe violence,comfortandpsychologicalguidancetocaregiverswhohave beensubjectedtoviolenceintheworkplace,andsatisfactionofnurses whohavebeenattackedbyviolenceintheworkplacewiththefinal outcomeofthehospital,Thehospitalinvestigatedthemanagement systemofpreventionandtreatmentofworkplaceviolence,and comprehensivelyunderstoodthepresentsituationandinfluencingfactors ofworkplaceviolencesufferedbynursingstaffinSouthChinaHospital. Conclusion:Theincidenceofworkplaceviolenceamongnursing staffinNanyangNanhuaHospitalisrelativelyhigh,andhospitalsand relevantmanagementdepartmentsshouldpayattentiontoit.Univariate andmultivariatelogisticregressionanalysisfoundthattheinfluencing factorsofnursingstaffsufferingfromworkplaceviolenceinNanhua HospitalofHengyangCitywererelatedtomedicalstaff(age,education, workingyears,protectiveconsciousness,communicationability), V environment(unreasonablelayout,unclearmarking)andother (unreasonableworkflow,uncoordinatedcooperationbetween departments)andsoon.Theinvestigationalsofoundthatafter psychologicalviolenceoccurredintheworkplace,nursingstaffin NanhuaHospital.Insomnia,reducedenthusiasmforwork,jobburnout andsoon,andevensuicidaltendency,whichcannotonlynotbe guaranteedforpatients'medicalservice,butalsoisnotconducivetothe constructionanddevelopmentofnursingteam.Therefore,hospital leadersshouldattachimportancetoandformulatepreventivemeasures accordingtothefactorsthataffectnursessufferingfromworkplace violence,strengthennursingstafftraining,strengthennursingstaff protectionawarenessandimprovetheircommunicationlevel,provide supportsystemfornurses,attachimportancetonurses'mentalhealth,and setuppsychologicalcounselingroomsafterviolentincidents.Develop themanagementsystemandprocesstoavoidthehighriskofworkplace violencefornurses,anddiscussthehandoverprocesswiththerelevant departments.Asoundmanagementsystemforthepreventionand managementofviolenceintheworkplacewillgreatlyenablenursesto protectthemselvesincasesofviolence.
