-I- 摘要 员工是企业的组成细胞,其职业发展直接影响到企业发展,因此,企业要高度 重视帮助员工,指导员工树立切合实际的职业目标,明确个人
职业方向,这也是企 业人力资源管理的主方向。通过简要介绍职业锚理论、职业发展管理理论等,本文 引入了文献综述法、问卷调查法等深度挖掘信息和数据,期望能更深入地
论述课题, 愿本文成果能为相关研究提供参考借鉴。 首先,本文从介绍Z煤炭贸易公司员工职业发展管理现状入手,指出企业存在 员工职业发展通道单一、人岗匹配度低、培训
体系没能达到预期效果的问题。之后 找出上述问题出现的原因是公司缺乏对职业发展管理重要性的认识、岗位分析缺乏 制度化建设、未设置人员评测环节,培训体系缺乏针对性
和长效性。 其次,从建立双阶梯职业发展通道、强化岗位分析、完善员工素质测评、建立 以员工职业发展管理为导向的培训机制四个方面对Z煤炭贸易公司员工职业发展管 理优
化方案提出了合理化建议。 最后,为保障优化方案实施有效,从组织方面提出公司领导的理解与支持、建 立员工职业发展管理团队、加强企业文化建设;从制度方面提出建立与
职业发展通 道相适应的绩效制度、建立与职业发展通道相适应的薪酬制度、制定员工培训计 划的实施方案。希望本研究有利于Z煤炭贸易公司对员工的职业发展进行有效的 管理

Employeesaretheconstituentcellsofanenterprise,andtheircareerdevelopment directlyaffectsthedevelopmentoftheenterprise.Therefore,companiesshouldattach
greatimportancetohelpingemployees,guidingthemtoestablishrealisticcareergoals, andclarifypersonalcareerdirections.Thisisalsothemaindirectionofenterprisehuman
resourcemanagement.Throughabriefintroductiontocareeranchortheory,career developmentmanagementtheory,etc.,thisarticleintroducestheliteraturereviewmethod,
questionnairesurveymethodandotherin-depthmininginformationanddata.Itishoped thatthetopiccanbediscussedinmoredepth.Ihopetheresultsofthisarticlecanprovide
referenceforrelatedresearch. Firstofall,thisarticlestartswithintroducingthecurrentsituationofemployeecareer
developmentmanagementofZCoalTradingCompany,andpointsoutthatthecompany hastheproblemsofsinglecareerdevelopmentchannelforemployees,lowmatchingof
personnelandposts,andthefailureofthetrainingsystemtoachievetheexpectedresults. Afterwards,itwasfoundthatthereasonsfortheaboveproblemswerethecompany'slack
ofawarenessoftheimportanceofcareerdevelopmentmanagement,thelackof institutionalizationofjobanalysis,thelackofpersonnelevaluationlinks,andthelackof
pertinenceandlong-termeffectivenessofthetrainingsystem. Secondly,itputsforwardreasonablesuggestionsforZCoalTradingCompany’s
employeecareerdevelopmentmanagementoptimizationprogramfromfouraspects: establishingadouble-stepcareerdevelopmentchannel,strengtheningjobanalysis,
improvingemployeequalityevaluation,andestablishingatrainingmechanismorientedto employeecareerdevelopmentmanagement.
Finally,inordertoensuretheeffectiveimplementationoftheoptimizationplan,from theorganizationalaspect,weproposetheunderstandingandsupportofthecompany’s
leaders,establishtheemployeecareerdevelopmentmanagementteam,andstrengthenthe constructionofcorporateculture;fromtheinstitutionalaspect,weproposetoestablisha
