I 摘要 随着互联网经济的迅速发展,互联网医疗已经代表了医疗行业新的发展方向。近年 来在政策的支持下,整个互联网医疗行业呈现井喷式的发展,但是企业的人力资源发展 状况跟不上企业的发展速度;同时由于该行业发展的特性,企业就业人员多具有流动的 人力资本的特性,员工激励机制的不完善或者不符合企业的发展阶段要求,势必造成员 工对企业的价值认同度不高,员工流失严重,影响企业的持续性发展。因此,如何稳定 和激励员工,并最大程度的激发员工的创造潜力和工作的积极性对互联网+企业来说具 有重要的研究意义,同时对其他行业的企业完善员工激励机制也具有同样的参考价值。 本研究以企业战略目标发展中遇到的人力资源管理问题为切入点,以 YZ 电子科技 有限公司的员工为研究对象。从公司的行业特点和需求出发,以内容型激励理论、过程 型激励理论、行为改造型激励理论以及综合型激励理论为理论基础,对 YZ 电子科技有 限公司的激励机制现状进行分析。采用问卷调查法和访谈法对公司的激励机制进行进一 步研究,从薪酬激励、绩效考核激励、工作岗位与发展计划、职业规划与培训激励、精 神激励五个维度找出目前公司激励机制存在的问题,并分析存在问题的原因。通过调研 可以发现,公司现有的员工激励机制与员工的需求期望有很大的差异,即员工对激励机 制的期望程度和实际感受存在一定的差距,所以 YZ 电子科技有限公司在员工的激励机 制问题上仍然有很大的改善空间。本文根据 YZ 电子科技有限公司的发展战略,结合目 前公司员工激励机制存在的问题及原因,从薪酬激励、绩效考核激励、工作岗位与发展 计划、职业规划与培训激励、精神激励五个维度提出适合于公司的激励机制优化方案, 不仅对优化方案设计的原则及目标进行了详细的说明,而且对优化方案的实施提出了保 障措施。 YZ 电子科技有限公司要获得长期的发展,选择适合公司现阶段的员工激励机制优 化方案也至关重要。科学合理的激励机制优化方案,可以最大化的激发员工工作的积极 性,提升公司人力资源管理的效率,促进公司业务的长期发展。 关键词,互联网医疗,流动性 ,人力资本 ,激励机制西北大学硕士学位论文 II ABSTRACT Against the Background of Rapid Development of Internet Economy, the Internet medical industry has represented a new branch of the medical sector. In recent years, many policies boost the entire Internet medical industry, but the improvement of human resources, mostly not keep pace with the speed of relative enterprises’ grow up. At the same time, according to internet medical industry’s developing characteristics, its relative enterprises usually suffer from unstable employees, imperfect employee incentive mechanism and lower-standard staff ability. As a result, staff has a low agreement to enterprises’ core value and tend to leave, which is harmful to the sustainable development of enterprises. Therefore, how to maximally stabilize and motivate employees, and stimulate their creativity and work enthusiasm are significant for Internet plus ( ) enterprises. Meanwhile, it has the same reference value for enterprises in other industries who plan to improve their employee incentive mechanism. This study takes the human resource management problems encountered in the development of corporate strategic objectives as the entry point and the employees of YZ electronic technology co., ltd. as the research object.based on content incentive theory, process incentive theory ,behavior modification incentive theory and comprehensive motivation theory, this paper analyzes the current situation of incentive mechanism of YZ. Using questionnaire survey and interview method to further study YZ's incentive mechanism. From the salary incentive, performance appraisal incentive, job and development plan, career planning and training incentive, spirit incentive five dimensions to find out existing problems in YZ's incentive mechanism and analyze the reasons for current problems. The investigation outcomes show that there is a big gap between YZ's existing employee incentive mechanism and that in employees' expectations. In other words, there is a certain gap between employees' expectations and their actual feelings of the incentive mechanism, which means YZ still has a lot of space for improving its employee incentive mechanism. Based on the development strategy of YZ and its employee incentive mechanism’s problems, this paper picks the salary incentive, performance evaluation incentive, jobs and development planning, career planning and training incentive, spirit incentive these five dimensions to optimize YZ's incentive mechanism, including the explanation for principle, target and implementation conditions ofIII optimization design. If YZ plans to achieve a long-term development, the key is to choose an optimal scheme of employee incentive mechanism which suitable for the its present stage. A Scientific and reasonable optimization scheme for incentive mechanism, It can maximize the enthusiasm of employees, improve the efficiency of human resources management, and promote the long-term development of the company's business.
