本文以JH公司的信息软件研发团队的激励体系为研究对象,首先在整理和查
阅大量相关文献的基础上,在明确界定了相关核心概念的前提下,以需求层次理
论、双因素理论、成就需要理论、公平理论等多种激励理论为理论依据,通过调
查问卷的方式获取JH公司信息软件研发团队的各层次需求,认真查找目前JH公
司在激励体系方面存在的问题(主要体现在绩效考核制度不完善、薪酬体系设计
不合理、员工职业生涯发展规划体系不完善、激励模式体系单一等),深入剖析
产生问题的原因(主要是管理者缺乏对人力资源和激励重要性的认识、对团队成
员的真实需求了解不全面、对人力资源管理的价值认识不足等)。然后,本文针
对JH公司信息软件研发团队激励体系方面存在问题的原因,并在上述相关理论的
指导下,提出重新完善和优化现有激励体系的原则和措施。基本原则是:公平原
贝IJ、按需激励原则、物质激励和精神激励相结合原则、短期激励和长期激励兼顾
原则、个人激励与团队激励相配合等原则。主要措施是:完善和优化基于绩效的
薪酬激励体系,构建研发团队成员职业生涯发展规划,开发多元化的激励模式
相信,只要真正落实这些措施,就能真正满足关键研发团队的各项需求,激发研
发团队的主观能动性和创造性,提升公司的创新能力和研发能力,使公司能够有
效摆脱目前的困境,并在激烈的市场竞争中获得核心竞争力,达到提升公司绩效
的目的
本文的创新之处是:(1)在开展研究之前对研宄对象进行了明确的界定,只
以软件研发团队为研究对象,由于研宄对象界定较为明确和清晰,因此研究的结
论相对较可靠和具有针对性。(2)在通过深入调查和统计分析发现仅仅使用一到
两种激励理论很难构建出较为科学、合理、有效的激励体系,因此综合运用多种
激励理论来构建符合JH公司自身特点的激励体系

IV Abstract
With the continuous transformation and upgrading of China&39;s industrial structure,
software R & D industry has become a new driving force for China&39;s economic growth.
M13th Five-Year plan will once again be the software development industry positioning
the main industry in our country in the future economic growth and structural
transformation, so how to effectively promote the rapid rise of China&39;s software industry
development and growth has become an important issue hotly. As the knowledge
economy of high-end services, software development, industry competition is the
competition of talents after all, only the development of enterprises to maximize the
quality of human capital and R & D team incentive to play to their initiative and
creativity can bring the competitive advantage for enterprises. Based on this, this paper
will take JH company information software research and development team as a case
study of information software research and development team incentive system
optimization problem, it is of great significance.
Based on the information of software development team of JH company&39;s incentive
system as the research object, based on the collection and access to a large number of
relevant literature, on the premise of clearly defining the related core concept, hierarchy
of needs theory, two factor theory, achievement need theory, equity theory and other
incentive theory, different levels demand for JH company&39;s information software
development team through questionnaires, in-depth analysis of the existing motivation
system of JH company’s current problems are mainly embodied in the performance
appraisal system is not perfect,the compensation system design is not reasonable,
employee occupation career planning system is not perfect,single mode excitation
system, the cause of the problem is mainly reflected in the managers are lack of
awareness of human resources and the importance of the motivation of team members
did not fully understand the real needs of the people, Insufficient understanding of the
value of force resource management. Then, according to the JH company&39;s information
software R & D team incentive system is the cause of the problem, and the related
theories, put forward ideas and measures to improve and optimize the existing incentive
system, so as to truly meet the needs of key R & D team, R & D team to stimulate the
V initiative and creativity, enhance the company&39;s innovation ability and research ability,
so that the company can effectively get rid of the dilemma, and gain the core
competitiveness in the fierce market competition, to achieve the purpose of improve
company performance.
The innovation of this paper is: (1) this paper before the study object of study
were cle批ly defined,only in the software development team as tiie research object,the
study object is clear and clear, so the conclusion of the study is relatively reliable and
targeted (2) in this paper,through in_depth investigation and statistical analysis found
that using only one to two types of incentive theory is difficult to construct a more
scientific,reasonable and effective incentive system,so the integrated use of a variety of
incentive theory to construct the JH characteristics of the company incentive system.
