近年来,基于胜任力的测评和模型在商业领域应用广泛,并取得了巨大的成功,但
是胜任力理论在教育领域的应用却是比较少的,尤其是大连教育领域更没有关于教师胜
任力模型的研究,也没有关于高中教师胜任力的模型。基于此,本文结合笔者在DUT
高中多年的教学经验,研究如何建立DUT高中教师胜任力模型,以及设计DUT高中教
师胜任力测评工具,以填补大连地区关于教师胜任力研究的空白,同时本文构建的模型
对教师的聘任和考核具有一定的指导意义。
本文主要内容是结合胜任力模型相关理论,分析国内外有关教师胜任力的研究现
状。同时以DUT高中为研究对象,基于文献提取法、关键事件访谈法和问卷调査法,
并结合层次分析法和定量研究方法,对DUT高中教师的胜任力模型进行实证研究。本
文的创新是通过不同于BEI方法的关键事件访谈法构建DUT高中教师胜任力评价体系,
并利用层次分析法和定量统计法确定各个测量指标的权重。本文结论如下:第一,通过
调研和统计分析,本文构建了 10个维度,共计68个指标的教师胜任力模型。10个维度
分别是职业素养、人文关怀、教学技巧、IT业技能、职业心态、心理调节、个人激励、
职业习惯和爱好、自我提高和专业知识,并确定了各个维度和指标的权重,以构建定量
化的教师胜任力评价体系;第二,设计《DUT高中教师胜任力对照表》,验证本文设
计模型的合理性。

Abstract
In recent years, competency assessment and model is widely used in the commercial field
based on, and achieved great success, but lessapplication of competency theory in the field of
education, Dalian Education haven't study the competency model of teachers, but not on the
competency model of senior high school teachers.
Based on this, combined with the DUT high school years of teaching experience, to study
how to establish DUT high school teacher competency model, and design the competency
assessment tool DUT high school teachers, to fill the gaps in research on the competency of
teachers of Dalian area, which has a certain guiding significance at the same time, the model
constructed in this paper the appointment and evaluation on teaching.
The main content of this paper is the combination of the competency model theory,
analysis of the current situation at home and abroad on teacher competency. Based on the
DUT high school as an example, the literature method, critical incident interview and
questionnaire method based on, combined with BEI metiiod and quantitative research method,
the competency model DUT high school teachers conducted an empirical study.
The innovation of this paper is to construct the evaluation system of DUT high school
teacher competency through different key events in BEI for interviews, and through the
analytic hierarchy process and quantitative method to determine the weight of each index. The
conclusions of this paper are as follows: first, through the investigation and statistical analysis,
this paper establishes 10 dimensions of competency model, a total of 72 indicators of teachers.
The 10 dimensions are occupation moral, interpersonal insight, teaching art, occupation skill,
psychological quality, emotional control, personal drive, education adaptability and hobbies,
self development and perfection and professional knowledge, and to determine the weight of
each dimension and index, by building ding quantization of teacher competency evaluation
system. Second, design DUT high schoolteacher competency contrast table, to validate the
rationality of the design model.
