摘要
民营医院,是我国关于医疗机构所创立的特有称谓,是指非政府公办的、大
部分由民营企业或自然人出资,并且以盈利为目的、具有私人性质的医院。但民
营医院管理者往往只注重患者满意度的提升,而对医生的工作满意度关注度不够,
开展医生工作满意度调查,有利于摸清影响医生工作效率的因素,合理进行人力
资源配置,优化激励机制,提高医生工作的积极性、主动性和创造性,促进医院
运行效率的提高。
A民营医院成立于 2017年,面对疫情防控常态化及严峻的医改形势,医生
开始出现职业倦怠和离职的现象。在查阅了大量文献并加以梳理,确立了研究理
论基础和方法,通过访谈法对 A民营医院医生的工作满意度有了初步认识后,
将影响工作满意度的各种因素分成了工作条件、工作回报、工作群体、医院管理、
个人发展等五大维度,用调查问卷法对全体医生进行了具体的调研,最后根据得
出的结果给予工作满意度提升策略,包括引进先进医疗设备、促进良好医患关系、
改进现有薪酬体系等,进而提升医生的满意度。
本篇文章期望可以为 A民营医院改善医生工作满意度低的现状提供参考依
据,同时也可以为我国其他民营医院提高医生工作满意度提供借鉴。

establishment's unique title, refers to the non-government office, the majority by the
private enterprise or the natural person funds, and takes the profit as the goal, has the
private nature hospital. However, private hospital managers often only pay attention
to the improvement of patients' satisfaction, but they do not pay enough attention to
doctors' job satisfaction. It is beneficial to investigate doctors' job satisfaction to find
out the factors that affect doctors' work efficiency, the rational allocation of human
resources, optimize the incentive mechanism, improve the enthusiasm, initiative and
creativity of doctors, and promote the efficiency of hospital operation.
A private hospital was established in 2017. Facing the normalization of epidemic
prevention and control and the severe situation of medical reform, doctors began to
show job burnout and turnover. After consulting a large number of literature and
combing it, establishing the theoretical basis and methods of research, we have a
preliminary understanding of the job satisfaction of doctors in a private hospital
through interview, the factors that affect job satisfaction aredivided into five
dimensions:workingconditions,workingreturns,workinggroups,hospital
management and personal development, finally, according to the results, we give
some strategies to improve the job satisfaction, including the introduction of advanced
medicalequipment,thepromotionofgooddoctor-patientrelationship,the
improvement of the existing salary system, etc.
This article is expected to provide reference for A private hospitals to improve
the current situation of doctors' low job satisfaction, and to provide reference for other
private hospitals in our country to improve doctors' job satisfaction.
