I 摘要 基层员工占据了银行业从业员工的绝大多数,其工作的积极性和主动性,直 接影响着银行各项业务的发展。因此,基层员工的激励对于银行的发展显得尤为 重要。H银行是在原H商业银行基础上更名成立的股份制商业银行。在自身发 展过程中逐渐出现了基层员工责任心不强、工作积极性不高等激励不足现象,影 响了自身的发展。采取有效措施改进H银行基层员工的激励管理具有十分紧迫 的现实意义。 本文通过问卷调查和访谈的方法,对H银行基层员工的激励现状进行调研, 在调查的基础上,明确了该行基层员工对现实行的激励满意程度。研究表明,H 银行在基本薪酬的区分度、绩效考核、员工的职业生涯规划、培训过程以及激励 制度落实方面存在一定的问题,导致员工积极性不高,缺乏归属感和成就感。 针对H银行基层员工激励中存在的问题,提出定编定岗的薪酬制度、科学公 开统一的绩效方法、重视员工职业生涯管理、提升员工培训水平以及制定和实施 惩罚制度进行激励监督等优化方案,并从组织、文化和资金三个方面提出了方案 实施的保障措施。 关键词:银行;基层员工;激励;优化 Abstract III Abstract Grass-rootsemployeesoccupythevastmajorityofstaffinthebankingindustry. Theirenthusiasmandinitiativedirectlyaffectthedevelopmentofvariousbanking businesses.Therefore,theincentiveofgrass-rootsemployeesisparticularlyimportant forthedevelopmentofbanks.HBankisajoint-stockcommercialbankrenamedand establishedonthebasisoftheoriginalHCommercialBank.Intheprocessof self-development,thelackofincentivessuchaslackofresponsibilityandenthusiasm ofgrass-rootsemployeesgraduallyappearedwhichaffectsitsowndevelopment.Itis ofurgentpracticalsignificancetotakeeffectivemeasurestoimprovetheincentive managementofH-bankground-levelstaff. Throughquestionnairesurveysandinterviews,thepaperconductedsurveyonthe incentivestatusofH-bankemployeesatthegrass-rootslevel.Onthebasisofthe survey,itclarifiedthelevelofsatisfactionofthebank'sgrass-rootsemployeeswith theincentiveoftherealbusiness.TheresearchshowedthatHBankhadcertain problemsinthebasicsalarydifferentiation,performanceevaluation,employees' careerplanning,trainingprocess,andimplementationoftheincentivesystem,which haveresultedinlowemployeeenthusiasm,lacksenseofbelongingandachievement. InviewoftheproblemsexistingintheincentiveofH-bankemployeesatthe grassrootslevel,itputforwardthesalarysystemoffixednumberandposition,and developedoptimizedsolutionssuchasscientific,open,unifiedperformance evaluationapproach,attachingimportancetoemployeecareermanagement, improvingemployeetraininglevels,andformulateandimplementpunishmentsystem forincentiveandsupervision.Alsoitputforwardsafeguardmeasuresforthe implementationoftheprogramfromthreeaspects:organization,cultureandfunding.
