近年来,中国宏观金融环境健康发展,资本市场基础性政策改革不断深化,为基金
行业发展提供了强有力的支撑。伴随着时代发展的进程,基金行业进入到一个迅猛发展
阶段。但机遇与挑战并存,由于市场发展快速,行业内公司竞争激烈,员工激励体系不
健全、员工对于工作满意度低、工作自主性不强,直接影响到基金行业内各公司的健康
发展。因此,激励制度的合理、激励原则的有效已成为基金公司应对竞争的核心因素。
本文以 Z基金公司为研究对象,按照提出问题-分析问题-解决问题的研究思路,
以相关激励理论为依据,对 Z基金公司典型案例和员工满意度调查问卷结果进行统计,
剖析出 Z基金公司员工激励方面存在的主要问题为薪酬分配公平性和激励有效性不足;
绩效考核与激励脱节;缺乏合理的晋升机制;转岗机制不健全四个方面。
文中通过对 Z基金公司员工激励中存在的问题进行原因分析,有针对性地提出员工
激励制度改进建议:第一,提升薪酬制度激励效果。具体包括加强薪酬制度与公司发展
目标的匹配性、增强薪酬制度的公平性、建立多元化薪酬体系。第二,完善绩效管理的
系统性。具体包括构建系统性绩效管理体系、设计差异化绩效考评。第三,优化员工职
业生涯规划体系。具体包括基于差异化视角进行职业生涯规划、优化晋升机制、完善员
工开发措施。第四,基于岗位设计构建内在激励,具体包括丰富工作内容、提升工作职
责、明确工作关系。分别在薪酬、绩效、员工职业生涯规划、岗位设计四个方面进行改
进,通过多种激励手段相结合的方式激发员工工作积极性,实现提高公司利润的管理目
标。为确保激励制度的有效实施,Z基金公司还应在整体协作、资金投入、企业文化等
方面提供基础性保障。
本文论述的关于 Z基金公司存在的员工激励问题以及对于员工激励问题提供的解
决方案,在理论与实践中对于提升员工工作动力、加强公司综合管理水平都具有借鉴性
意义。

A Case Study on Staff Motivation in Z Fund Company
Abstract
In recent years, the healthy development of China's macro financial environment and the
continuous deepening of basic policy reforms in the capital market have provided strong
support for fund industry's development. Nowadays, fund industry has entered a rapid
development stage. Opportunities and challenges are existing. Due to the rapid development,
fierce competition among companies, imperfect employee incentive systems, low job
satisfaction, and low job autonomy directly affect the development of fund industry.
Therefore, the incentive system's rationality and the incentive principle's effectiveness have
become the core factors.
This thesis takes Z Fund Company as the research object.According to the research ideas
of raising questions, analyzing problems and solving problems, the thesis is based on relevant
incentive theories, the statistics of typical cases and the results of survey questionnaires. It
analyzes the main employee incentive problems: the insufficient salary distribution fairness
and incentives effectiveness; the performance inspection and incentive mechanism are out of
touch; lack of reasonable promotion mechanism; incomplete transfer mechanism.
This thesis analyzes the causes and suggestions for the employee incentive system: First,
improve salary system's incentive effect. It includes strengthening the the remuneration
system, enhancing the fairness, and a diversified remuneration system. Second, improve
performance management's system. It includes the systematic performance management
system's establishment and the differentiated performance appraisal's design. Third, optimize
the employee career planning system. It includes career planning, in order to improve
promotion channels and development measures. Fourth, motivations are based on job design,
including improving work content, responsibilities and relationships. Improvements in career
planning and work design are made in four respectively aspects: salary, performance, career
planning and employee occupation. A combination of various incentive methods is used to
stimulate the motivation. Z Fund Company should provide basic guarantees in terms of
overall collaboration, communication, and company culture.
This thesis discusses the employee incentive problems of Z Fund Company and the
solutions, which can be used for reference in theory and practice for improving employees'
work motivation and strengthening the comprehensive management level.
