在社会迅速发展和科技不断进步的大背景下,知识型员工在企业中拥有越 来越突出的地位,成为了企业的核心竞争力和重要人力资源来源。目前兰州新 区金控集团知识型员工现行激励措施问题较为突出,存在激励原则不清、激励 形式单一、激励效果不佳等问题,引起了知识型员工满意度下降,工作主动性 不强等后果,甚至出现了知识型员工流失率连年居高不下的情况,严重影响了 金控集团在金融市场的竞争力。因此,必须加强对知识型员工激励问题的分析 和探讨,优化激励方案和措施,进而提高知识型员工的满意度,才能保证金控 集团在激烈的市场竞争中保持优势。 本文以兰州新区金控集团知识型员工为研究对象,以知识型员工激励方案 优化为研究问题,论文按照下列结构开展研究。首先,回顾了国内外激励相关 理论和主要研究成果,总结归纳了知识型员工的特征、特点和主要激励模式, 为下文依据激励理论分析金控集团现行激励方案和措施做了较为充分的理论准 备;通过对金控集团现状、知识型员工定义、分类以及现行激励现状描述,指 出金控集团对知识型员工激励措施存在的问题,剖析存在问题的原因;采用问 卷调查等方法,了解掌握金控集团知识型员工激励需求。随后,明确金控集团 知识型员工激励方案优化应遵循的目标、原则,结合金控集团知识型员工激励 需求分析情况,对金控集团知识型员工激励方案进行优化,主要从优化绩效考 核体系、优化薪酬体系、完善职业生涯体系、完善工作自主性、保障工作和家 庭平衡五个方面展开,论文最后从管理模式、制度匹配和企业文化三方面就如 何落实方案提出具体设想和措施。 期望本研究能够为兰州新区金控集团激励知识型员工提供操作性方案,助 力金控集团更好发展,也希望为其他金融公司的员工激励提供借鉴。 关键词:知识型员工,激励方案,金融服务机构,实施保障 MBA学位论文作者:张琬钦兰州新区金控集团知识型员工激励方案优化研究 II RESEARCHONTHEOPTIMIZATIONOFINCENTIVE SCHEMEFORKNOWLEDGE-BASEDEMPLOYEESOF FINANCIALCONTROLGROUPINLANZHOUNEW DISTRICT Abstract Withtherapiddevelopmentofsocietyandthecontinuousprogressofscience andtechnology,knowledge-basedemployeeshavebecomemoreandmore prominentinenterprises,andbecomethecorecompetitivenessofenterprisesandan importantsourceofhumanresources.Atpresent,theincentivesituationof knowledge-basedemployeesinFinancialControlGroupinLanzhouNewDistrictis serious.Problemssuchasunclearincentiveprinciple,singleincentiveformandpoor incentiveeffecthaveresultedinlowersatisfactionofknowledge-basedemployees andweakworkinitiative,andevenresultedinahighturnoverrateof knowledge-basedemployeesforseveralyears,whichhasseriouslyaffectedthe competitivenessofFinancialControlGroupinthefinancialmarket.Therefore,itis necessarytostrengthentheanalysisanddiscussionontheincentiveproblemof knowledge-basedemployees,optimizetheincentiveplanandmeasuresandimprove thesatisfactionofknowledge-basedemployees,soastomaintaintheadvantagesof FinancialControlGroupinthefiercemarketcompetition. Theincentiveplanforknowledge-basedemployeesshouldbeoptimizedonthebasis oftheanalysisoftheincentiveneedsofknowledge-basedemployeesofFinancial ControlGroup.Thisoptimizationplanmainlyfocusesonfiveaspectsofoptimizing theperformanceappraisalsystem,optimizingthesalarysystem,perfectingthecareer system,improvingtheworkautonomy,andensuringthebalancebetweenworkand family.Finally,thepaperputsforwardspecificideasandmeasuresonhowto implementtheplanfromthethreeaspectsofmanagementmode,systemmatching andenterpriseculture.
