进入知识经济时代,企业间竞争日益激烈,各个企业已经意识到企业的核心 竞争力已从产品、服务的竞争转为对人才的竞争,企业希望通过人才管理寻求企 业新的突破点以适应市场经济的变化,如何有效利用核心人才优势使其转化为企 业经济优势对于房地产企业稳健发展极具战略意义。 该文依照提出问题、分析问题、解决问题的行文思路展开,以员工流失相关 理论为指导,以ZY房地产公司为研究对象,结合ZY房地产公司近5年人力资源 数据,分析ZY公司核心员工流失现状及影响,提出ZY房地产公司核心员工流失 这一问题;并根据对在职、离职核心员工问卷调查和深入访谈,探索其流失的内 在规律,挖掘核心员工流失的深层原因,进而结合ZY房地产公司实际情况,对 核心员工流失这一问题提出改进对策:通过建立合理薪酬体系、合理规划核心员 工职业发展、加强企业内部沟通、增强企业文化凝聚力、完善员工离职管理等措 施构建核心员工流失管理系统。通过核心员工管理可以有效促进ZY公司人员架 构稳定,保障企业健康可持续发展。该文的研究对于对类似的同行业企业的核心 员工管理具有一定的借鉴和指导作用。 关键词:房地产企业;核心员工;员工流失 II Abstract With the development of knowledge economy,the competition among enterprises is becoming more and more intense. Each enterprise has realized that the core competitiveness of enterprises has changed from the competition of products and services to the competition of talents. Enterprises hope to seek new breakthrough points through talent management to adapt to the changes of market economy. How to effectively use the advantages of core talents to transform them into the economic advantages of enterprises is of great strategic significance for the healthy development of real estate enterprises. This paper is based on the ideas of proposing problems, analyzing problems, demonstrating problems and solving problems. Under the guidance of the relevant theories of employee turnover, ZY real estate company is the research object. Based on the human resources data of ZY real estate company in the past five years, this paper analyzes the current situation and influence of core employee turnover in ZY real estate company, and proposes the problem of core employee turnover in ZY real estate company; And combined with the on-the-job and resignation through questionnaire survey and in-depth interview of core employees, the inherent law of core employee turnover is explored, and the deep-seated causes of core employee turnover are explored. Then, based on the actual situation of ZY real estate company, the countermeasures for core employee turnover are put forward: establishing a reasonable salary system, reasonably planning the career development of core employees, strengthening the internal communication of the enterprise, enhancing the cultural cohesion of the enterprise, and improving the employees turnover management to build the core employee management system. We hope to promote the stability of ZY real estate company's personnel structure and ensure the healthy and sustainable development of the enterprise through core employee management. The research of this paper can be used for reference and guidance to the core staff management of similar enterprises in the same industry.
