- I - 摘要 薪酬管理,作为现代企业管理制度中的重要组成部分,在激发员工工作动机、 增强企业自身凝聚力、提高员工工作效率等方面至关重要,也直接影响着企业的竞 争力。科学合理的薪酬体系,能够使企业有效地吸引人才、留住人才和激励人才, 在企业的战略目标与员工个人目标之间建立平衡关系,进而激发员工的工作创造力 和积极性,促进企业的可持续发展。 首先,作者梳理了薪酬体系领域国内外学者的研究成果,基于薪酬、薪酬体系、 薪酬优化、薪酬激励相关理论等理论视角,探索薪酬体系优化设计的理论基础,确 定了本文的研究内容和研究方法。 其次,以DYG旅游公司为研究对象,通过对该公司的整体情况、薪酬体系运行 现状的深入分析,结合问卷调查和深度访谈的结果,总结归纳出该企业基层员工薪 酬激励体系存在的问题及其产生原因。 再次,基于公司的行业特点和实际情况,根据企业薪酬体系存在问题,提出本 次薪酬体系优化的思路、目标和原则,从基层员工工作岗位评价和薪酬体系构成两 方面进行了薪酬体系优化设计,并进行了薪酬体系优化设计前后对比。 最后,本文提出了营造薪酬改革环境、完善组织保障、做好配套制度保障、建 立动态薪酬管理机制等一系列薪酬体系优化的保障措施,确保优化后的薪酬体系能 够有效地运行。 关键词:薪酬;薪酬体系;薪酬体系优化;DYG旅游公司 燕山大学工商管理硕士学位论文 - II - Abstract Salary management, as an important part of modern enterprise management system, is very important in motivating employees' work motivation, enhancing the cohesion of the enterprise, and stimulating employees to improve their work efficiency. It also directly affects the competitiveness of the enterprise. A scientific and reasonable salary system can effectively attract, retain and motivate talents, establish a balance between the strategic goals of the enterprise and the individual goals of employees, and then stimulate the creativity and enthusiasm of employees, and promote the sustainable development of the enterprise. Firstly, the thesis reviews the research results of domestic and foreign scholars in the field of salary system. Based on the theories of salary, salary system, salary optimization and salary incentive, the thesis explores the theoretical basis of optimal design of salary system , and determines the research content and method of this thesis. Secondly, taking DYG travel company as the practice unit of this thesis, it introduces the general situation of company and the current status of its compensation system. Through questionnaire survey and individual interviews, it makes a systematic and comprehensive analysis of the company's salary system, and points out the problems and reasons existing in the salary incentive system of grassroots employees. Thirdly, according to the industry characteristics and actual situation of the company, and based on the existing problems in the compensation system of the enterprise, the thesis proposes the ideas, objectives and principles for the optimization of the compensation system , forms the optimization design scheme of the salary system from two aspects of job evaluation for grass-roots staff and composition of the remuneration system,and compares the salary system before and after optimization design. Finally, this thesis proposes a series of measures to optimize the compensation system, such as creating an environment for compensation reform, strengthening organizational and institutional guarantee, and establishing a dynamic compensation management mechanism,so as to ensure that the optimized compensation system can run Abstract - III - effectively.
