-I- 摘要 作为国家第三产业的重要组成部分,酒店行业对于创造劳动岗位、推动经济 增长具有积极的作用。区别于其他行业,酒店行业具有劳动密集的特征,员工综 合素养及服务能力对于客户满意度具有决定性影响,进而影响酒店的市场口碑和 经济效益。对于员工而言,薪酬待遇是影响其服务质量的核心因素之一,酒店如 何进行员工薪酬体系的合理制定,对于酒店的经营与发展具有显著影响作用。 本文以北戴河华贸喜来登酒店为研究对象,分析该酒店员工薪酬体系管理存 在的问题,结合该酒店员工薪酬制度现状制定调查问卷,发现该酒店员工薪酬体 系方面存在的问题,并提出解决方案。论文主要分为五个部分:第一部分对酒店 员工薪酬体系管理研究背景进行阐述,并提出本文的研究方法与框架结构;第二 部分对相关理论进行分析,并重点对宽带薪酬理论进行阐述;第三部分对酒店员 工薪酬体系现状展开分析,并通过实地调研得出该酒店员工薪酬激励制度存在的 主要问题,如薪酬分配机制不合理、薪酬水平增长空间较小、绩效考核制度不完 善等,并对酒店员工薪酬制度存在问题的原因进行剖析;第四部分结合酒店员工 薪酬激励制度存在的问题制定优化方案,在岗位分析、岗位评价的基础上进行薪 酬方案的优化;第五部分给出薪酬优化方案实施的保障措施。本文采用实地调研、 设计调查问卷的方式进行北戴河华贸喜来登酒店固有的员工薪酬制度分析,并基 于宽带薪酬理论对酒店员工薪酬体系进行优化,确保研究结论的客观性和可操作 性。 通过本文的研究,能够有效解决北戴河华贸喜来登酒店传统的“大锅饭式” 薪酬制度的弊端,对于激发酒店员工工作热情、提升酒店经营水平具有积极作用。 同时,针对薪酬优化方案实施提供配套保障措施,对于酒店薪酬优化方案的落实 具有一定参考价值。本文的研究结论对于北戴河华贸喜来登酒店员工薪酬体系优 化具有理论指导意义,对于其他酒店员工薪酬体系优化也具有一定理论参考价值。 关键词:喜来登酒店;薪酬管理;员工薪酬体系优化;宽带薪酬 燕山大学工商管理硕士学位论文 -II- Abstract Asanimportantpartofthecountry'stertiaryindustry,thehotelindustryhasa positiveeffectoncreatingjobsandpromotingeconomicgrowth.Differentfromother industries,thehotelindustryhasthecharacteristicsoflaborintensiveness.The comprehensiveliteracyandserviceabilityofemployeeshaveadecisiveinfluenceon customersatisfaction,whichinturnaffectsthehotel'smarketreputationandeconomic benefits.Foremployees,remunerationisoneofthecorefactorsthataffectthequalityof theirservices.Howahotelmakesareasonableformulationofitsemployeecompensation systemhasasignificantimpactonhoteloperationsanddevelopment. ThisarticletakestheBeidaiheSheratonHuamaoHotelastheresearchobject, analyzestheproblemsexistinginthemanagementofthehotel'semployeecompensation system,formulatesaquestionnairebasedonthestatusofthehotelemployee's compensationsystem,findstheproblemsinthehotel'semployeecompensationsystem, andprovidessolutions.Thethesisismainlydividedintofiveparts:thefirstpartdescribes theresearchbackgroundofhotelemployeecompensationsystemmanagement,andgives theresearchmethodandframestructureofthisarticle;thesecondpartanalyzesthe relevanttheories,andfocusesonthebroadbandsalarytheory;Thethirdpartanalyzesthe currentsituationofthehotelemployee'ssalarysystem,andthroughfieldinvestigation,it findsthemainproblemsofthehotelemployee'ssalaryincentivesystem,suchasthe unreasonablesalarydistributionmechanism,thesmallspaceforsalarylevelgrowth,and theincompleteperformanceevaluationsystem.Analyzethereasonsfortheproblemsin theSheratonHotelemployeesalarysystem.Thefourthpartistoformulatean optimizationplanbasedontheproblemsinthehotelemployeesalaryincentivesystem, andtooptimizethesalaryplanbasedonjobanalysisandjobevaluation.Theguarantee measuresfortheimplementationofthesalaryoptimizationplanwillbeissued.Thispaper usesfieldsurveysanddesignsurveyquestionnairestoanalyzetheinherentemployee compensationsystemoftheBeidaiheHuamaoSheratonHotel,andoptimizesthehotel's employeecompensationsystembasedonthebroadbandcompensationtheorytoensure theobjectivityandoperabilityoftheresearchconclusions. Abstract -III- Theresearchinthisarticlecaneffectivelysolvethedisadvantagesofthetraditional "bigpotandrice"salarysystemofSheratonBeidaiheHuamaoHotel,whichhasapositive effectonstimulatinghotelemployees'workenthusiasmandimprovingthehoteloperation level.Atthesametime,theprovisionofsupportingguaranteemeasuresforthe implementationofthesalaryoptimizationplanhascertainreferencevalueforthe implementationofthehotelsalaryoptimizationplan.Theresearchconclusionsofthis paperareoftheoreticalsignificancefortheoptimizationofthesalarysystemofthe HuamaoSheratonHotelinBeidaihe,andalsohaveacertaintheoreticalreferencevaluefor theoptimizationofthesalarysystemofotherhotelemployees.
