I 摘要 人力资源是企业根据战略目标促进发展的基础,而员工招聘是企业人事人才工作 的重中之重。现如今,我国大多数中小民营企业的人力资源工作还依然滞步于早期的 人事管理,还没有充分领略到当代企业人力资源管理理论的先进性,对其缺乏深度的 了解和应用。 本文以中小民营企业的典型代表山东省T公司为研究对象,通过研究T公司在员 工招聘方面存在的主要问题,并提出一系列具有针对性的优化措施,达到提升T公司 人力资源管理水平的目的,以期为相关中小民营企业提供能推广、可复制的经验。 本文采用问卷调查与电话访谈两相结合的形式,通过对在职的普通员工、技术型 员工、管理型员工,以及已离职员工共计四个群体展开调研,找到T公司员工招聘中 存在的问题,并进行分析,发现T公司在招聘的标准、流程、渠道,以及效果评估等 方面均存在问题。 本文针对调研中发现的问题,结合员工招聘管理相关理论,从初期招募、中期选 拔、后期录用和招聘评估四个大方面,为T公司构建并优化了员工招聘体系。为了确 保T公司员工招聘优化方案的落地实施,从思想、人员、制度、组织和文化共五个方 面,进行了具体保障措施的设计。 关键词:中小民营企业;人力资源;招聘管理;招聘体系 西北农林科技大学硕士学位论文 II ABSTRACT Humanresourceisthebasisofpromotingdevelopmentaccordingtothestrategicgoal ofanenterprise,andtherecruitmentofemployeesisthetoppriorityoftheenterprise's humanresourcework.Nowadays,thehumanresourcesworkofmostsmalland medium-sizedprivateenterprisesinChinaisstilllaggingbehindtheearlypersonnel management,andtheyhaven'tfullyappreciatedtheadvancementofthecontemporary enterprisehumanresourcesmanagementtheory,sotheylackadeepunderstandingand applicationofit. Inthispaper,atypicalrepresentativeofthesmallandmedium-sizedprivate enterprisesinshandongprovinceTcompanyastheresearchobject,bystudyingthemain problemsofTcompanyinstaffrecruitmentaspects,andputsforwardaseriesoftargeted optimizationmeasures,achievethepurposeofenhancethelevelofTcompanyhuman resourcemanagement,inordertoprovidesmallandmedium-sizedprivateenterprises relatedtopromotion,replicableexperiences. Inthispaper,byadoptingthecombinationofquestionnairesurveyandtelephone interviewform,throughtheordinaryofin-servicestaff,technicalstaffandmanagement staff,andemployeeswholeftatotaloffourgroupsofresearchandfindtheexisting problemsinTcompanystaffrecruitment,andcarriesontheanalysis,findthattheT companyintherecruitmentstandards,processes,channel,andsoonevaluationproblem. Basedontheproblemsfoundinthesurveyandthetheoriesrelatedtoemployee recruitmentmanagement,thispaperconstructsandoptimizestheemployeerecruitment systemforTcompanyfromfouraspects:initialrecruitment,mid-termselection,later recruitmentandrecruitmentevaluation.Inordertoensuretheimplementationofthe recruitmentoptimizationplanofTcompany,specificsafeguardmeasuresweredesigned fromfiveaspects:ideology,personnel,system,organizationandculture.
