市场竞争随着市场经济的飞速发展而日益激烈,面对竞争白热化的今天,长 期处于市场第一线的销售人员的管理、培养就显得愈加重要。而在人力资源战略 目标中会将建设专业化的销售团队,留住优秀的销售人才,激励销售人员高效地 工作放在较为核心的地位。企业制定合理的薪酬激励方案是解决销售团队和销售 人员诉求的一种较为高效且通用的方式。 本文以FC公司为案例,将FC公司当下的薪酬制度和销售人员薪酬制度进 行了综合分析,并通过问卷调查和电话访谈等方式了解FC公司销售团队的人员 构成、薪酬满意度指数及满意率,发现了FC公司目前销售人员薪酬体系存在的 九点问题,将马斯洛需求层次理论、激励-保健理论、期望理论、激励强化理论、 综合激励模型作为理论基础,大量的国内外研究学者文献作为参考依据,运用 KPI考核法、BSC考核法、360度考核法联系FC公司企业战略目标,提出适用 于改善FC公司目前销售人员薪酬现状的九点措施并加以落地、实施。通过FC 公司对该方案的优化与实施,我们对FC公司2020年销售业绩、财务数据及人 力资源数据进行再分析并做出预评估和预评价。 本论文通过FC公司销售人员对FC公司薪酬制度的CSI调查,从十个维度 对FC公司CSI调查结果进行了比较分析。经分析结果显示,FC公司销售人员 对薪酬激励相关问题的满意度呈总体上升趋势,销售业绩、财务考核及人力资源 相关指标都在向企业战略目标的方向所靠近。由此说明,该论文中关于FC公司 薪酬激励制度的完善与优化方案,从一定方面获得了销售人员的认可,提升了 FC公司部分销售人员对薪酬激励的满意度,阶段性提高了企业销售业绩和企业 销售目标。 本论文以FC公司可持续发展战略目标为导向,在对FC公司的案例分析和 理论研究的同时,也考虑了该研究问题当下可能存在的普遍性,但由于受限于论 文的阶段性原因,论文中未研究事项仍需在企业后续经营过程中再进一步加以完 善。希望通过本论文的研究能够帮助FC公司解决目前存在的问题,并对面临同 样问题的企业提供一定的帮助和参考。 关键词:销售人员,薪酬,激励 江苏大学工商管理硕士(MBA)学位论文 II Abstract Whilemarketeconomydeveloprapidly,marketcompetitionisgoingmoreand moreengaged.Salespersonnelareonthefrontlineofbeingabletocontactand understandthemarket,andthemanagementandtrainingofsalespersonnelbecomes increasinglyimportant.Inthestrategicgoalofhumanresources,establisha professionalsalesteam,retainingexcellentsalestalents,andincentivizingsales personneltoworkefficientlywillbeplacedatthemorecentralposition.Itisamore efficientanduniversalwayforenterprisestoformulateareasonablesalarysystem plantosolvetheproblemsfacedbysalesteamsandsalespersonnel. ThisarticletakesFCcompanyasanexample,analyzesFCcompany'scurrent compensationsystemandsalespersonnelcompensationsystem,andunderstandsthe compositionofFCcompany'ssalesteam,salarysatisfactionindexandsatisfaction ratethroughquestionnairesandtelephoneinterviews.Inviewofthenineproblemsin thecurrentsalarysystemofFCcompanies,themaslow'shierarchyofneeds,twofactor theory,expectancytheory,reinforcementtheory,andcomprehensiveincentivemodel aretakenasthetheoreticalbasis,andbasedontheliteratureofmanyresearchscholars athomeandabroadasareference,useKPI,BSC,360degreeassessmentmethodto contactFCcompany'scorporatestrategicgoals,putforwardandimplementnine measurestoimprovethecurrentsituationofFC'ssalesstaffcompensation.Through theimplementation,were-analyzeFCcompany's2020salesperformance,financial dataandhumanresourcesdataandmakepre-evaluationandpre-evaluation. Inthispaper,throughtheCSIsurveyoftheFCcompany'scompensationsystem bythesalesstaffoftheFCcompany,theCSIoftheFCcompanyiscomparedand analyzedfromtendimensions.TheanalysisresultsshowthatthesatisfactionofFC companysalesstaffwithsalary-relatedissuesisgenerallyrising,andsales performance,financialassessmentandhumanresourcesrelatedindicatorsareall approachingthedirectionofcorporatestrategicgoals.Thisshowsthatthe improvementandoptimizationoftheFCcompany'ssalaryincentivesystemhasbeen recognizedbysomesalespersonnelfromacertainaspect,whichhasincreasedthe 江苏大学工商管理硕士(MBA)学位论文 III satisfactionoftheFCcompany'ssalesstaffwithsalaryincentivesandimprovedthe company'ssalesperformanceandphasedcorporategoals.
