随着我国人口红利的消逝、人口老龄化进程的加快和科学技术的迅猛发展, 企业之间的竞争逐步转变为人力资源的竞争。企业要想保持竞争优势,就必须 重视人才发展战略、重视人力资源管理,而员工激励又是决定企业能否有效利 用人才、培养人才和留住人才的关键环节。 X互联网企业服务于传统制造型企业,主要运营电子商务平台服务、跨境电 商推广服务、跨境电子商务人才培训服务、信息化解决方案服务等项目,技术 员工是X互联网企业保持核心竞争力的关键,但是技术员工却存在工作没有激 情、出工不出力、价值创造较低等管理现状,这些问题严重影响了X互联网企 业的长远发展。如何做好技术员工的激励工作,最大限度发挥技术员工的工作 潜能,让优秀的技术员工持续、稳定地与企业协同发展,成为X互联网企业激 励管理的重要内容。 本文以X互联网企业技术员工的激励管理现状为切入点,采用文献研究、 问卷调查、员工访谈与案例分析等研究方法,提出X互联网企业技术员工激励 机制存在的问题,具体表现为薪酬福利不合理、绩效考核不完善、培训体系不 健全和职业发展不清晰。通过对存在问题的分析,设计X互联网企业技术员工 激励管理优化方案,分别从优化薪酬福利体系、完善绩效考核制度、加强员工 培训开发、畅通员工晋升通道、强化员工精神激励等方面对现有的技术员工激 励管理措施进行优化改进。为使优化方案得以顺利实施,又分别从制度建设、 组织优化、财务支持和企业文化等方面制定保障措施。X互联网企业激励管理存 在的问题是许多互联网企业的共性问题,因此本文的研究成果也可为其他互联 网企业提供一定程度的借鉴参考。 设计具有可行性、实操性的激励管理优化方案离不开深厚的理论基础及长 期的人力资源实践经验,鉴于笔者理论学识有限、人力资源实践经验不够、调 查问卷的局限性等原因,论文还存在着很多不足之处,还需企业结合长期发展 战略和实际情况进一步优化完善。 关键词:X互联网企业;技术员工;激励管理;优化改进 II Abstract Withthedisappearanceofthedemographicdividend,theaccelerationofthe agingprocessandtherapiddevelopmentofscienceandtechnology,thecompetition amongenterpriseshasgraduallychangedintothecompetitionofhumanresources.If anenterprisewantstomaintainitscompetitiveadvantage,itmustattachimportance totalentdevelopmentstrategyandhumanresourcemanagement,andemployee motivationisthekeytodeterminewhetheranenterprisecaneffectivelyutilize,train andretaintalents. XInternetenterpriseservestraditionalmanufacturingenterprises,mainly operatinge-commerceplatformservices,cross-bordere-commercepromotion services,cross-bordere-commercetalenttrainingservices,informationsolutionsand otherprojects.TechnicalstaffsarethekeyforXInternetenterprisetomaintainits corecompetitiveness.However,technicalstaffshavethemanagementstatusquoof nopassionforwork,nooutputandlowvaluecreation,whichseriouslyaffectsthe long-termdevelopmentofXInternetenterprise.Howtodoagoodjobintheincentive workoftechnicalstaffs,maximizingthepotentialoftechnicalstaffs,letting outstandingtechnicalstaffsandtheenterprisecontinuetodevelopsteadily,becomes animportantpartofXInternetenterpriseincentivemanagement. ThisarticletakesXInternetenterprisetechnicalstaffsincentivemanagement presentsituationasthebreakthroughpoint,usingliteratureresearch,questionnaire survey,staffsinterviewandcaseanalysis,researchmethods,putforwardthe problemsexistinginthetechnicalstaffincentivemanagement,specificperformance forincompleteunreasonablesalary,benefits,performanceappraisal,trainingsystem isnotsoundandcareerdevelopmentisnotclear.Throughanalyzingtheexisting problems,thedesignXInternetenterprisetechnicalstaffincentivemanagement optimizationscheme,theoptimizedsalarywelfaresystem,toperfecttheperformance appraisalsystem,strengtheningthestafftraininganddevelopment,employee promotionunimpededchannel,strengthenemployeespiritmotivationofXenterprise technicalstaffincentivemanagementisoptimizedtoimprovetheInternet.Inorderto ensurethesmoothimplementationoftheimprovementplan,safeguardmeasuresare III formulatedforXInternetcompanyfromtheaspectsofsystemconstruction, organizationaloptimization,financialsupportandcorporateculture.Theproblems existingintheincentivemanagementofXInternetenterprisesarethecommon problemsofmanyInternetenterprises,sotheresearchresultsofthispapercanalso provideacertaindegreeofreferenceforotherInternetenterprises. Thedesignoffeasibleandpracticalincentivemanagementoptimizationscheme isinseparablefromprofoundtheoreticalbasisandlong-termhumanresources practiceexperience.Inviewoftheauthor'slimitedtheoreticalknowledge,lackof practicalexperienceinhumanresources,limitationsofquestionnaireandother reasons,therearestillmanydeficienciesinthispaper,whichrequirestheenterpriseto furtheroptimizeandimprovethelong-termdevelopmentstrategyandtheactual situation.
