III 摘要 随着企业将管理的重心向人力资源管理倾斜,薪酬作为人力资源管理中的重 要模块,越来越被管理者们所重视,科学有效的薪酬体系已经成为企业核心竞争 力之一。 建筑施工行业是我国国民经济的主要组成部分,其薪酬分配方案必须紧紧围 绕行业特点和企业战略发展规划制定。A 公司作为发展中的建筑施工企业,正处 在快速扩张的关键时期,企业的生存发展正面临着巨大的机遇和挑战,其薪酬分 配方案是否与企业发展相匹配已成为管理者所面对的重要课题。 本文通过对 A 公司薪酬分配方案改革案例的研究,深入分析 A 公司薪酬分 配方案改革后欠缺公平性以及激励作用不凸出的现状,以发现其薪酬改革失败的 原因,寻找改进 A 公司薪酬分配方案的有效途径,从而为 A 公司发展提供人力 资源方面的支持。在案例研究过程中,综合运用了对比分析法、调查法以及文献 研究法等方法进行案例素材的收集与分析。运用公平理论、期望理论以及宽带薪 酬理论,从基本薪酬、绩效、津贴、组织措施等角度分析 A 公司薪酬分配方案 改革过程中存在的问题,并且针对其失败原因提出相应的对策建议。希望通过本 论文的研究,能有效地解决 A 公司所面对的实际问题以及为更多企业进行薪酬 分配方案改革、优化提供借鉴与指引。 关键词,薪酬;公平性;期望理论;宽带薪酬IV Abstract With enterprise management center of gravity is inclined to the human resources management, salary as an important module in the human resource management, more and more valued by the managers, scientific and effective salary system has become one of the core competitiveness of enterprises. Construction industry is the main component of China's national economy, the salary distribution scheme must be closely around the characteristics of the industry and the development of enterprise strategy planning.The A company as a development of construction enterprises, is at a critical period of rapid expansion, the survival and development of enterprises is facing great opportunities and challenges, the compensation allocation scheme is matched with the development of enterprises has become managers face an important issue. Through research on the A company's salary distribution scheme reform case, in-depth analysis of the A company's salary distribution scheme reform after the lack of fairness and incentive not to protrude the status quo, to find the cause of his failure in the salary reform, find ways to improve effective way for a company salary scheme size, support so as to provide human resources for the development of the A company. In the case study, the comprehensive use of comparative analysis, survey and literature research methods, such as the collection and analysis of the case material. Using equity theory, expectancy theory and theory of broadband pay, the analysis of the problems existing in a company salary system reform process from the point of view of the basic salary, performance, allowance and organization measures, and for its failure reason and put forward the corresponding countermeasures and suggestions. Hope that through the research of this paper, can effectively solve the practical problems faced by the A company, and provide reference and guidance for the reform and optimization of the salary distribution scheme for more enterprises.
