G市交通辅警工作满意度、组织承诺与离职倾向的关系研究_硕士论文

摘 要 交通辅警是 G 市公安机关交通管理部门落实保畅通重要举措的不可或缺的 一部分,但随着交通辅警队伍的不断发展,由于工资福利待遇偏低,晋升通道不 畅通、社会认同感低、工作强度大等问题,G 市交通辅警出现了工作满意度低, 人员流失严重,严重影响了公安交通管理部门的工作效率,影响了人民群众的出 行便利和生命财产安全。 本文以 G 市交通辅警为研究对象,采用问卷调查的方式进行研究,调查问卷 主要是借鉴了国内外学者已编制好的工作满意度、组织承诺和离职倾向量表,问 卷包括性别、年龄、学历、婚姻状况、工作年限等 5 个人口统计学变量和工作满 意度、组织承诺与离职倾向及其维度。通过对 250 名 G 市交通辅警进行问卷调 查,利用 SPSS 软件运用描述性分析、单因素方差分析、相关分析与回归分析等 方法对回收的问卷进行研究分析。 通过研究发现:(1)人口统计学变量对工作满意度、组织承诺与离职倾向有 不同程度的差异;(2)工作满意度与组织承诺及其各维度均呈现显著正相关;工 作满意度、组织承诺与离职倾呈现显著负相关;(3)组织承诺作为中介变量对工 作满意度与离职倾向起到了完全中介作用。 根据笔者的调查分析结果,为了提高 G 市交通辅警工作满意度、组织承诺, 降低离职倾向,应该从以下几方面采取相应措施:(1)改善工作本身,营造良好 工作氛围;(2)进一步拓展交通辅警职业发展空间;(3)适度增加交通辅警工作 回报;(4)强化队伍建设,构建良好工作环境。 关键词:G 市交通辅警;工作满意度;组织承诺;离职倾向;关系研究iv TABLE OF CONTENTS
