企业文化是企业持续发展的基础,企业文化激励着公司和员工的一切行为。在日益激烈 的市场竞争中,企业文化的重要性已经得到各类企业的认同,企业文化还被视为企业发展的 强大动力。实践证明,企业文化建设与经营管理密切联系,直接关系到企业兴衰成败。与企 业发展战略匹配的企业文化会推动企业发展,反之则会阻碍企业发展。 FNG 公司成立至今近二十年,从最初规模较小的家族企业发展成为销售过亿、拥有近 200 名员工的股份制企业,纵观其发展过程,企业文化起到了重要作用。公司文化经历了不同的 发展阶段,在企业文化建设过程中逐渐发展成长。 本文以 FNG 公司为研究对象,概述了公司及人力资源建设现状,企业文化发展历程及现 状,结合国内外企业文化理论,重点阐述了企业文化的内涵、功能、结构,应用到金.S.卡梅 隆和罗伯特.E.奎因理论和 Denison 的企业文化类型和 OCQ 量表,对该公司企业文化发展现状 进行了分析,并从思想、制度、行为和物质层面对企业文化建设存在的问题进行了剖析,遵 循全员参与、以人为本、循序渐进、突出特点的四大原则,对企业文化定位,提炼出精神、 制度、行为和物质层面对 FNG 公司企业文化建设优化的内容。最后,从统一高层、中层、基 层员工思想认识,作为公司文化建设优化思想保障;完善企业文化考评制度,作为公司文化 建设优化制度保障;充分授权,加强组织监督,作为公司文化建设优化行为保障;提高充足 企业文化建设资金,作为企业文化建设优化的物质保障。期望通过对 FNG 公司企业文化分析 和企业文化建设优化,为 FNG 公司的发展壮大提供有力帮助和支持。本研究能够对企业文化 建设提供启示和借鉴,对于类似企业的企业文化研究也有帮助和参考意义。 关键词:FNG 公司,企业文化,文化建设,文化变革II Abstract Corporate culture is the foundation for the sustainable development of enterprises. Corporate culture encourages all behaviors of companies and employees. In the increasingly fierce market competition, the importance of corporate culture has been recognized by all kinds of enterprises, corporate culture is also regarded as a powerful driving force for the development of enterprises. Practice has proved that the construction of corporate culture is closely related to business management and directly related to the success or failure of enterprises. Enterprise culture matching with enterprise development strategy will promote enterprise development. On the contrary, it will hinder the development of enterprises. FNG company has been established for nearly 20 years, from the small family enterprise to the joint-stock enterprise with more than 200 employees. Throughout its development process, corporate culture has played an important role. Taking FNG Company as the research object, this paper summarizes the current situation of company and human resources construction, the development course and current situation of enterprise culture. Combining with the theory of enterprise culture at home and abroad, this paper mainly expounds the connotation, function and structure of enterprise culture, which is applied to King S. Cameron and Robert E. Quine's theory and Denison's enterprise culture type and OCQ scale, and carries on the development status quo of enterprise culture of this company. Based on the four principles of full participation, people-oriented, step-by-step and prominent characteristics, this paper makes an analysis of the problems existing in the construction of corporate culture from the ideological, institutional, behavioral and material levels, and refines the contents of optimizing the construction of corporate culture in FNG Company from the spiritual, institutional, behavioral and material levels. Finally, from the unification of the ideological understanding of high-level, middle-level and grass-roots employees, as the ideological guarantee for the optimization of corporate culture construction; to improve the evaluation system of corporate culture, as the guarantee for the optimization of corporate culture construction; to fully authorize and strengthen organizational supervision, as the guarantee for the optimization of corporate culture construction; to increase sufficient funds for corporate culture construction, as the material guarantee for the optimization of corporate culture construction. It is hoped that through the analysis of corporate culture and the optimization of corporate culture construction of FNG Company, it can provide strong support for the development and growth of FNG Company.
