宁波祥瑞公司(以下简称祥瑞公司)是一家以新材料生产、研发为主营业务的科
技型公司,知识型员工在祥瑞公司快速发展所起到的作用无可替代。近年来,公司不
断加大对知识型员工在薪酬、福利等方面的激励,但由于对知识型员工的激励需求存
在盲区以及公司制度建设滞后等原因,导致激励效果低下,祥瑞公司知识型员工上进
心与责任感日渐消退。如何有效地对知识型员工进行激励成为祥瑞公司迫切需要解决
的问题
论文首先对知识型员工的内涵进行界定,阐述了知识型员工激励研究的最新进展
及相关经典文献,并对知识型员工的特征进行了探讨;其次,结合公司现状,论文对
祥瑞公司知识型员工的范畴进行限定,通过个人访谈的方式对祥瑞公司知识型员工的
激励需求进行研究,在此基础上提取出祥瑞公司知识型员工的激励因素,通过调查问
卷获取的数据,对宁波祥瑞公司知识型员工的激励现状进行分析,诊断其存在的问
题。同时,联系企业的实际情况,阐述问题出现的原因;最后,针对上述问题,论文
对现有知识型员工激励机制分别从薪酬制度激励、发展激励、环境激励、工作激励激
励四维度进行优化,构建多层次、全方位的知识型员工激励机制,有效提升知识型员
工的工作热情和创新精神,促使祥瑞公司的可持续发展

STUDY ON KNOWLEDGE WORKERS INCENTIVE
MECHANISM OF NINGBO XIANGRUI COMPANY
Abstract
In the era of economic globalization and information, knowledge workers have become the
most important and critical part of human capital. It is the most critical factor in the enterprise’s
core competitiveness. The great role of knowledge workers as the core resource of the enterprise to
strengthen soft power and enhance competitiveness has been more and more stressed. How to
motivate the knowledge workers is becoming a critical factor determining the success or failure of
the enterprise.
Ningbo Xiangrui Company (Xiangrui Company for short) is a high-tech enterprise mainly
specialized in R&D and production of new materials. It goes without saying that knowledge
workers play an important role in its fast development. In recent years, the company keeps
increasing motivation in salary and benefit to knowledge workers. Due to lack of incentive demand
to knowledge workers and lagging company system construction, the motivation is ineffective. The
ambition and sense of responsibility of knowledge workers decreases gradually. How to effectively
motivate knowledge workers becomes a problem that needs solving urgently.
Firstly, the paper defines the knowledge workers, and introduces the cutting-edge research on
the incentive and related classic references of the knowledge workers. It discusses the
characteristics of knowledge workers too. Secondly, based on the current situation of the company,
the paper defines the scope of knowledge workers for Xiangrui Company and then proceeds the
research on incentive demand to knowledge workers of Xiangrui Company via personal interview.
Based on the above fact, the paper finds incentive factors for knowledge workers of Xiagngrui
Company. On the basis of the questionnaire, the paper analyzes existing incentive situation and
finds out the existing problem. Moreover, based on the current situation of the company, the
paper describes the reason for problem happening. Lastly, the paper optimizes the existing
incentive mechanism to knowledge workers through Four Incentive Directions: salary system
motivation, development motivation, environment motivation and work motivation to set multi-
layer and all-directional incentive mechanism to knowledge workers in order to improve the
enthusiasm and creativity of knowledge workers and lead to the sustainable development of
Xiangrui Company.
