摘要
基于KPI的A公司知识型员工绩效评价研究
摘要
科学技术的高速发展带来了知识经济(智能经济)的繁荣,知识型员
工的出现对于企业的发展来说意义日趋重大。知识型员工己逐渐成为企业
创新动力的主要来源,这对于石油开采企业A公司来说同样如此,A公
司的知识型员工降带来企业的创新,从而带动企业发展。因此,针对知识
型员工开展全面、客观、科学的绩效评价是提升企业创新能力和企业竞争
力的关键之一_

本文以石油开采企业A公司为研究对象,对A公司的知识型员工绩
效考评相关问题进行了研究和探讨。本文对国内外学者在知识型员工和绩
效评价领域的相关研宄进行梳理,首先针对相关学者对绩效管理的研究进
行了综述,探讨绩效评价基本理念与方法,并且对知识型员工的内涵和特
点进行了分析,为本文的研宄奠定了理论基础。在此基础之上,本文针对
A公司的知识型员工绩效评价的现状进行了研宄,并对目前存在的问题提
出了解决的方向。通过本文的研宄可以看出,当前该公司绩效评价存在不
合理和落实困难等问题,同时存在绩效评价指标的设计较为单薄,对绩效
考评制度的宣传与培训缺位等问题。针对这样的问题,本文从成果型指标、
约束型指标、个人能力和行为态度指标等等方面完善了一套知识型员工绩
效评价指标体系,对知识型员工的各个方面进行了全面的衡量和判断,并
且利用AHP方法进行实证分析,对A公司内部的知识型员工(包括管理

类和技术类)的绩效进行了定量考核。为了保障本文完善的指标体系能够
得到切实有效的实施,本文最后对A公司的知识型员工的绩效考核体系
的实施方案进行了探讨,强调应该提高对绩效评价的全面认识,将绩效评
价与人力资源管理有效结合,处理好二者的关系;加强对绩效考评的科学
指导,做好绩效考评目标的定位和沟通协调工作。强化绩效考核实施过程
的管理,切实的构建以结构为导向,兼顾过程,质和量并重的绩效考核管
理方案

通过本文的研究,不仅清楚的认识到了 A公司员工绩效管理存在的
问题,同时也为该公司客观、全面的评价知识型员工绩效提供了有效的指
标体系和判断方法,切实达到了提高企业人力资源管理质量的目标

IN A COMPANY BASED ON KPI
ABSTRACT
With the continuous development of science and technology, the
emergence of the knowledge staff is of great significance for enterprise, the
knowledge staff is the main source of enterprise technology innovation, for oil
companies as A company, can promote the development of enterprise
technology innovation. Therefore, the knowledge staff to conduct a
comprehensive objective performance evaluation has become the key to
improve enterprise competitiveness.
This article is to A company for the specific research object, on the
company performance management question has carried on the detailed study
of the knowledge-type employees. In the process of research of this paper, first
of all discussed on relevant theories of performance management, discusses

the basic method of performance evaluation, and analyses the connotation and
characteristics of knowledge workers, laid a theoretical foundation to the
research of this paper. On the basis of theoretical analysis, in the light of the
knowledge staff performance evaluation of A company&39;s current situation and
existing problems are studied, through the study of this article, the current
performance evaluation of the company is not reasonable to carry out the
difficulties, the performance evaluation index design is relatively thin, absence
of performance appraisal system of propaganda and training, etc. For such
problem, based on the results of model, constraint, personal ability and
behavior attitude indicator and so on A set of perfect knowledge staff
performance evaluation index system, A comprehensive measure for all
aspects of the knowledge workers and judgment, and the empirical analysis, is
studied by using the method of AHP to the performance of the knowledge-type
employees of A company A quantitative assessment. In order to ensure perfect
index system in this paper can get effective implementation, this paper finally
to the knowledge staff performance appraisal system of A company the
implementation of the scheme are discussed in this paper, emphasis should be
to improve the comprehensive understanding of the performance evaluation,
handle the relationship between the performance evaluation and human
resources management; To strengthen the scientific guidance of performance
management, completes the performance appraisal target positioning and
communication and coordination in the process of work. To strengthen the

Through the study of this article, not only clearly recognize the problems
of A company employee performance management, as well as the company
objective and comprehensive evaluation index system of knowledge workers
performance provides effective and judge method. Tangible to achieve the
goal of improving the quality of the enterprise human resources management.
